基于生态位理论的核心员工职业发展研究

【摘要】: 知识经济时代已经到来,市场和人才的竞争日益激烈,核心员工成为企业的竞争力所在。新《劳动法》的实施,意味着员工享有更大的离职自由,组织解聘员工的成本增加,留住核心员工的难度增大。如何满足核心员工不同的职业发展需求,并根据其所处的职业发展阶段,实施相应的职业发展管理,以获取人力资源竞争优势,达到组织和员工的双赢,是摆在组织和人力资源管理工作者面前的难题。 针对传统职业发展管理的缺陷,本文导入生态学中几经演变已趋于成熟的生态位理论及其构建理论技术,利用生态位及其构建理论对物种竞争与和谐共存关系有效描述的独特优势,对核心员工职业发展管理进行探索研究。论文通过质性研究方法,在访谈和编码的基础上构建了核心员工职业发展的7维度生态位因子模型。随后,在生态因子模型的基础上建立了核心员工职业发展的生态位构建数学模型,并进行了核心员工职业发展的生态位构建特征分析。最后,提出了核心员工职业发展管理的对策。
[Abstract]:The era of knowledge economy has arrived, the competition between the market and talents is increasingly fierce, the core staff has become the competitiveness of enterprises. The implementation of the new labor law means that employees enjoy greater freedom to leave their jobs, that the cost of staff dismissal increases, and that it is more difficult to retain core staff. How to meet the different professional development needs of the core staff, and according to the stage of their career development, how to implement the corresponding career development management, in order to obtain the competitive advantage of human resources, and achieve the win-win situation between the organization and the staff. Is the organization and human resources management workers in front of the problem. In view of the defects of traditional career development management, this paper introduces the niche theory and its construction theory, which has evolved several times in ecology. Based on the unique advantages of niche and its construction theory to describe the relationship between species competition and harmonious coexistence, this paper explores and studies the career development management of core staff. Based on interview and coding, a 7 dimensional niche factor model of core staff's career development is constructed by qualitative research method in this paper. Then, on the basis of ecological factor model, a mathematical model of niche construction of core staff's career development is established, and the niche construction characteristics of core staff's career development are analyzed. Finally, the author puts forward the countermeasures of the management of the core staff's career development.
