【摘要】:尼普顿机械有限公司是一家一站式瓶装水生产线的供应商,整套瓶装水生产线技术含量高,出口销售业务训练和业务经验积累需要很长时间。对于尼普顿公司而言,如何有效的留住核心员工,提高员工的离职成本,激发全体出口销售员工工作积极性,从而实现公司业绩的增长,是尼普顿在激励的市场竞争环境中可持续发展的核心问题。本文针对一个典型的机械出口企业:尼普顿机械有限公司,通过理论研究和实证研究结合,即在分析股权激励的概念、理论基础、激励作用、应用情况的基础上,借鉴国内外虚拟股权的应用,结合经济增加值(EVA)评估法,结合绩效考核,从创始人的角度试图设计一套简单而适用的股权激励法,可以直接用在尼普顿公司身上,把员工努力为公司创造的增量利润按贡献大小与员工分享,实现公司增长分享制。本文从企业所有人的独特视角,把虚拟股权激励研究和经济增加值(Economic Value Added)研究合理的结合在一起,在加以案例研究可行性分析,挖掘方案的不足和局限,设计一套符合尼普顿公司的虚拟股权激励,给类似企业制定人才激励机制以参考。尼普顿希望把虚拟股权激励作为一种长期的激励方式,通过让出口销售人员获得公司增量收益分红的方式,让员工分享企业增量的利润,并使得员工离职的时候考虑离职失去成本,从而一定程度的提高员工的忠诚性,缓解尼普顿公司的人才问题,有效调动员工积极性,提高效率,保持经营团队的稳定,释放组织潜能,降低管理成本。
[Abstract]:Nipton Machinery Co., Ltd. is a one-stop bottling water production line supplier, the whole set of bottled water production line technology content, export sales training and business experience accumulation takes a long time. For Nipton, how to effectively retain the core staff, improve the turnover costs of employees, stimulate the enthusiasm of all export sales staff, and thus achieve the growth of the company's performance. Nipton is the core issue of sustainable development in a competitive market environment. This paper aims at a typical machinery export company: Nipton Machinery Co., Ltd., through the combination of theoretical research and empirical research, that is, on the basis of analyzing the concept, theoretical basis, incentive function and application of equity incentive. With reference to the application of virtual equity at home and abroad, combined with economic value added (EVA) evaluation method and performance appraisal, this paper attempts to design a simple and applicable equity incentive method from the perspective of the founder, which can be directly used in Nipton Company. Share the incremental profits created by employees with employees according to their contribution, and realize the share system of company growth. In this paper, from the unique perspective of enterprise owners, the study of virtual equity incentive and economic Value added are reasonably combined, and the feasibility analysis of case study is carried out to excavate the shortcomings and limitations of the scheme. Design a set of virtual equity incentive in line with Nipton Company, and provide reference for similar enterprises to develop a talent incentive mechanism. Nipton wants to use virtual equity incentives as a long-term incentive to share the incremental profits of the company by allowing export salespeople to share in the company's incremental earnings. In order to improve the loyalty of the staff, alleviate the talent problem of Nipton Company, mobilize the enthusiasm of the staff, improve the efficiency, and maintain the stability of the management team. Release organizational potential and reduce management costs.
