【摘要】:在当前国际竞争日益突显的今天,我国教育事业已经向现代教育深层次迈进,教育的结构及其功能从单一走向多元化。这亟待构建教育管理和教育领导的新范式。提升校长领导力,是促进教师共同体发展的重要内容,校长领导力是校长通过法定的或人格魅力来影响、引导、指挥和组织追随者实现学校教育目标或共同愿景的能力。教师共同体足于本校,基于育人的共同目标或愿景,自下而上地自愿组织,以合作为基础,以平等的关系彼此获得知识经验的交流,从而促进教师专业成长的教师团队,教师共同体是校长领导力发挥的沃土,校长领导力是教师共同体发展的动力,教师共同体发展其实质是教师专业发展,教师专业发展是校长领导力发挥的主要阵地。本论文主要由四个部分组成。第一章是校长领导力与教师共同体的理性认识,主要阐述了校长领导力的内涵与教师共同体的内涵及特征。目的在于对校长领导力以及教师共同体的核心概念的界定。第二章分析了校长领导力促进教师共同体发展的内在机理,并从两个方面进行阐述;第一,校长领导力促进教师共同体发展的现实基础;第二,校长领导力促进教师共同体发展的内在联系。校长领导力从制度保障层面、目标层面、管理层面影响教师共同体发展。第三章是分析了校长领导力促进教师共同体发展的现实困境,并从两个方面进行论述。第一部分论述了学校层面对教师共同体发展的影响。第二部分阐述了教师层面对促进教师共同体发展的影响。校长需要对教师共同体的认可并构建共享的价值观和保障机制。教师共同层面主要基于教师之间的信任度,教师稳定性及教师个体三个方面是影响教师共同体发展的内在因素。第四章提出了校长领导力促进教师共同体发展的策略,并从三个方面进行阐述。第一,校长的理念是提升教师共同体机制的前提条件;第二,着力于以校为本的价值取向;第三,构建提升教师教育教学的制度保制机制。这需要校长思想观念的转变,并且加强言行表率以提升领导力,学会反思、同伴互助、专业引领。制度建设要体现规范性、有效性和人文关怀。总之,教育的发展在教师,而教师共同体作为促进教师专业发展性,需要校长领导力促进其和谐、可持续地发展。
[Abstract]:At present, the international competition is becoming more and more prominent, the educational undertaking of our country has already stride forward to the modern education deeply, the structure and function of education have changed from single to pluralistic. It is urgent to construct a new paradigm of educational management and educational leadership. To promote the development of teachers' community, the principal leadership is the ability of the principal to influence, guide, direct and organize his followers to realize the goals or common vision of school education through legal or personal charm. The teacher community is based on the school's common goal or vision of educating people, a bottom-up voluntary organization based on cooperation, and an equal relationship for the exchange of knowledge and experience, thereby promoting the professional development of teachers' teams of teachers, The teacher community is the fertile ground for the principal leadership, and the principal leadership is the driving force of the teacher community development. The teacher community development is essentially the teacher professional development, and the teacher professional development is the principal position of the principal leadership. This thesis consists of four parts. The first chapter is the rational understanding of principal leadership and teacher community, mainly expounds the connotation of principal leadership and the connotation and characteristics of teacher community. The purpose is to define the principal's leadership and the core concept of teacher community. The second chapter analyzes the internal mechanism of principals' leadership to promote the development of teachers' community, and expounds it from two aspects: first, the realistic foundation of principals' leadership to promote the development of teachers' community; second, Principal leadership promotes the internal relationship of teacher community development. Principals' leadership affects the development of teachers' community from the level of system guarantee, goal and management. The third chapter analyzes the practical dilemma of principals' leadership to promote the development of teachers' community, and discusses it from two aspects. The first part discusses the influence of school level on teacher community development. The second part expounds the influence of teacher level on the development of teacher community. Principals need to recognize teachers' community and build shared values and guarantee mechanism. Teachers' common level is mainly based on the trust between teachers, teachers' stability and teachers' individual are the internal factors that affect the development of teachers' community. The fourth chapter puts forward the strategy of headmasters' leadership to promote the development of teachers' community, and expounds it from three aspects. First, the principal's idea is the prerequisite to promote the teacher community mechanism; second, focus on the value orientation of school-based; third, build a system to promote teacher education and teaching system. This requires a change in the principal's ideas, and a stronger example of words and deeds to promote leadership, introspection, peer support, and professional leadership. System construction should embody standardization, effectiveness and humanistic concern. In a word, the development of education lies in teachers, and teachers' community, as a promotion of teachers' professional development, needs principals' leadership to promote their harmonious and sustainable development.
