大学卓越领导:认识分歧、治理模式与组织信任

【摘要】:大学追求卓越需要卓越领导。卓越领导涉及大学的领导体制和大学的治理结构,也涉及特定组织结构和制度环境下的领导团队和领导者个体。在科技迅猛发展、市场力量无处不在的情况下,大学面对的决策环境的复杂性和不确定性极大增加。领导的主要任务是在确定性和不确定性之间寻找可能性。如此,在领导团队成员之间出现认识分歧是不可避免的,因而需要更多的沟通和互动,达到基于信任的理解。这必然涉及当事人的心智模式、心理倾向和领导风格,更涉及当事人所处的"微观政治"环境。大学的人文特点决定了理解具有目的的属性。理解又是实现组织目标的工具和手段。没有理解,组织目标和决策就不可能真正和个体建立起联系,因而也就失去有效沟通的前提。大学里的组织信任是有效沟通的结果,也是有效沟通的条件。消除微观政治的负面效应,防止纠缠于权力争斗而使组织目标迷失,建立透明、开放、公正、公平的学习型组织,是基于信任的组织文化建设的重要内容,也是卓越领导发展的必由之路。
[Abstract]:The pursuit of excellence in universities requires excellent leadership, which involves the leadership system and governance structure of the university, as well as the leadership team and individual leaders in the specific organizational structure and institutional environment. The rapid development of science and technology. With market forces everywhere, the complexity and uncertainty of the decision-making environment faced by universities are greatly increased. The main task of leadership is to find possibilities between certainty and uncertainty. The emergence of cognitive differences among the members of the leadership team is inevitable, so more communication and interaction are needed to achieve a trust-based understanding. This inevitably involves the mental model, psychological tendency and leadership style of the parties concerned. It also involves the "micropolitical" environment in which the parties concerned are located. The humanistic characteristics of the university determine the nature of understanding with an end. Understanding is also a tool and means to achieve organizational goals, and there is no understanding. Organizational goals and decisions cannot be truly linked to individuals, thus losing the premise of effective communication. Organizational trust in universities is the result of effective communication. It is also the condition of effective communication. It can eliminate the negative effect of micro-politics, prevent from being entangled in power struggle and lead to the loss of organizational goals, and establish a transparent, open, just and fair learning organization. Trust-based organizational culture construction is an important content, but also the only way to lead the development of excellence.
