基于人力资本视角的高校辅导员教育素质养成路径研究

【摘要】:随着社会的发展,高校学生开始向多元化发展,这对高校教师提出了更高的挑战,尤其是处于一线的辅导员教师。在这种教育背景下,高校辅导员教师的教育素质逐步被提到了议事日程。另一方面,人力资本投资理论在高校管理中日渐普及,有关人力资本投资的相关研究也逐步深入,如何通过人力资本投资来提高高校辅导员的教育素质就成为目前高校管理的重要问题。 本研究在文献综述及开放式问卷的基础上,结合专家意见,构建了高校辅导员教育素质的理论模型,收集相应条目形成高校辅导员教育素质预试问卷。通过探索性因素分析,确定了辅导员教育素质的题项;以内部一致性信度、分半信度、问卷条目间的相关为指标鉴定量表的信度;并检验了问卷的内容效度和结构效度,确定问卷的可实施性。本研究选取500名被试对正式问卷进行施测,探查了辅导员教育素质的组成因素及辅导员教育素质和人力资本投资的相关关系。研究结果表明: (1)高校辅导员教育素质是一个多层次、多维度的结构,可以划分为外生性教育素质和内生性教育素质两个因素。前者包含专业知识和专业技能两个维度,后者包含职业道德、个性品质、通识素养三个维度。 (2)依据辅导员教育素质的理论构想编制的高校辅导员教育素质问卷的分半信度、内部一致性信度、内容效度、结构效度等信、效度指标以及问卷结构拟合度均较佳,该问卷可以成为测量高校辅导员教育素质的适宜工具。 (3)高校辅导员的教育素质存在显著的性别和地域差异。女性在专业知识上的得分显著高于男性得分;女性在外生性教育素质因子上的得分也显著高于男性。大城市高校辅导员教育素质者的得分均高于中小城市被试的得分。 (4)人力资本投资各因子与高校辅导员教育素质之间存在显著相关,相关密切度从大到小依次为:约束激励机制、人才流动、医疗保健投资。 研究的创新性:关于教育素质的研究中,以全体教师作为考察对象的研究较多,专门侧重高校辅导员的探讨并不常见,本文将人力资本理论运用于高校辅导员教育素质养成的分析中,基于问卷调查的实际和舒尔茨理论,确立了高校辅导员的教育素质构成模型,从人力资本增值的角度对高校辅导员教育素质的培养工作进行建议,对高校辅导员教育素质培养的研究具有创新意义
[Abstract]:With the development of society, college students begin to develop towards diversification, which poses a higher challenge to college teachers, especially counselors who are in the front line. On the other hand, the theory of human capital investment is becoming more and more popular in colleges and universities, and the related research on human capital investment is also gradually deepening. How to improve the educational quality of college counselors through the investment of human capital has become an important issue in the management of colleges and universities. On the basis of literature review and open questionnaire, this paper constructs the theoretical model of college counselors' educational quality, collects the corresponding items to form the pre-test questions of college counselors' educational quality, and analyzes the factors through exploratory analysis. The reliability of the questionnaire was evaluated by the reliability of internal consistency, the reliability of split-half, the correlation between the items of the questionnaire, and the validity of the content and structure of the questionnaire. In order to determine the implementability of the questionnaire, 500 subjects were selected to test the formal questionnaire, and the factors of the counselors' educational quality and the correlation between the counselors' educational quality and the investment of human capital were explored. The results showed that:. 1) the educational quality of college counselors is a multi-level and multi-dimensional structure, which can be divided into two factors: exogenous educational quality and endogenous educational quality, the former includes professional knowledge and professional skills, and the latter includes professional ethics. Personality quality, general literacy three dimensions. 2) according to the theoretical conception of counselors' educational quality, the questionnaire of college counselors' educational quality is better in terms of split-half reliability, internal consistency reliability, content validity, structural validity, validity index and questionnaire structure fitting degree. The questionnaire can be a suitable tool for measuring the educational quality of college counselors. 3) there are significant gender and regional differences in the educational quality of college counselors. The scores of women in professional knowledge are significantly higher than those of men. The scores of college counselors in large cities were higher than those in small and medium-sized cities. (4) there is a significant correlation between the factors of human capital investment and the quality of college counselors' education. The degree of correlation is as follows: restraint incentive mechanism, talent flow and health care investment. The innovation of the research: in the research on the educational quality, there are more researches on the teachers as the object of investigation, and it is not common to specially focus on the discussion of college counselors. This paper applies the theory of human capital to the analysis of the cultivation of college counselors' educational quality. Based on the questionnaire survey and Schultz's theory, the author establishes a model of college counselors' educational quality. From the angle of increasing value of human capital, the author suggests the cultivation of college counselors' educational quality, and the research on the cultivation of college counselors' educational quality is of innovative significance.
