青岛地区高职院校行政教辅人员工作投入与激励机制研究

【摘要】:行政教辅人员是高职院校人才队伍的重要组成部分,这一群体对学校整体实力的提升起着日益重要的作用。随着高职院校改革的全面开展和不断深入,行政管理工作日趋复杂,单位对行政教辅人员的要求越来越高。现有研究结果表明,很多高职院校一般行政教辅人员由于工作压力、政策环境、个人问题等因素导致工作投入与满意度较低,工作倦怠明显,工作积极性降低,工作效率不高、服务意识不强,从而影响整个组织的运行效率,不利于团结和能力发挥,给高职院校教学科研工作甚至我国高等教育事业的发展带来不良影响。因此,我们应该选择合理的工作状态指标对该群体进行有效的调查、分析、研究,选择合适的激励视角,有针对性进行激励机制研究,提出管理策略及建议,帮助他们增加工作积极性和工作投入度,,指导高职院校教师队伍建设,促进高职院校和谐健康发展。 本研究在文献学习和国内外学者对工作投入及高校行政人员激励机制研究的基础上,通过实证调查与统计,分析了青岛地区高职院校行政教辅人员的工作投入现状及成因,结合高职院校行政工作软环境的状况,针对行政教辅人员的工作投入选择了激励模型,进而研究高职院校行政教辅人员工作投入激励的有效机制,并从学校和个人两个层面提出了管理建议和对策。
[Abstract]:The administrative and teaching staff is an important part of the talent team in higher vocational colleges, which plays an increasingly important role in the promotion of the overall strength of the school. With the development and deepening of the reform of higher vocational colleges, the administrative management work is becoming more and more complicated, and the demands of the administrative teaching assistants are becoming higher and higher. The existing research results show that many general administrative and teaching assistants in higher vocational colleges have low job engagement and satisfaction due to work pressure, policy environment and personal problems, job burnout is obvious, work enthusiasm is decreased, and work efficiency is not high. The service consciousness is not strong, thus affects the operation efficiency of the whole organization, is unfavorable to the unity and the ability exertion, and brings the bad influence to the teaching and scientific research work of the higher vocational colleges and even the development of the higher education cause of our country. Therefore, we should select reasonable work status indicators to carry on effective investigation, analysis, research, choose the appropriate incentive perspective, study the incentive mechanism, put forward management strategies and suggestions. Help them to increase their enthusiasm and work involvement, guide the construction of teachers in higher vocational colleges, promote the harmonious and healthy development of vocational colleges. On the basis of literature study and research on the work input of domestic and foreign scholars and the incentive mechanism of administrative staff in colleges and universities, through empirical investigation and statistics, this study analyzes the present situation and causes of work investment of administrative teaching assistants in higher vocational colleges in Qingdao area. Combined with the situation of the soft environment of administrative work in higher vocational colleges, this paper selects the incentive model for the work input of administrative teaching auxiliary staff, and then studies the effective mechanism of the work input incentive of administrative teaching auxiliary staff in higher vocational colleges. And put forward management suggestion and countermeasure from school and individual two levels.
