无锡职教园高职院校辅导员激励机制研究

【摘要】:在我国高等教育不断发展的今天,高校辅导员队伍也随着学生数量的不断增长而不断壮大。它既是高校教师队伍的重要组成部分,又是高校育人目标实现和稳定发展的基本力量,是大学生思想政治教育工作的骨干力量。但是,由于高职院校学生的特点与本科院校不一样,不仅仅是高职生高考录取分数与本科生有差距,还包括学校环境、教学方式、知识范围、学习能力、学生自身综合素质等的差距。这就决定了高职院校辅导员工作的方式、方法与本科辅导员不同。在这个特殊的环境里,由于高职生自身的特性,高职院校辅导员队伍建设显得尤为重要。无锡职教园是无锡职业教育最集中的地区,汇集了近10所高职院校,由于缺乏综合激励机制,加之外在激励力度不足、内在激励性因素不全面,该园区辅导员队伍建设出现了队伍不稳定、整体素质提升较慢、人员流失严重等现象,影响了大学生思想政治教育工作的开展。稳定并壮大高职院校辅导员队伍,对保证园区各个高职院校乃至无锡职教园区的来发展具有关键性的作用。因此,建立完善的高职院校辅导员综合激励机制,充分调动辅导员工作的积极性,对于深入推进辅导员队伍建设具有重要的意义。 本文利用文献研究、问卷调查、访谈等方法研究了无锡职教园高职院校辅导员队伍建设的现状,对高职院校辅导员建设过程中存在的问题进行剖析与探究,分析了目前高职院校辅导员激励机制不足的原因。在此基础上,,依托于马斯洛层次需求理论、ERG理论等激励理论,并结合无锡职教园区的实际,提出了完善无锡职教园高职院校辅导员的激励机制的措施与建议,并给出了完善高职院校辅导员激励机制实施路径的建议,目的在于帮助无锡职教园高职院校制定切实可行的辅导员激励制度与政策,不断提高辅导员工作的积极性,推进高职院校辅导员工作健康、有效发展。
[Abstract]:With the development of higher education in our country, the team of counselors in colleges and universities also grows with the increasing number of students. It is not only an important part of college teachers, but also the basic force of realizing and stable development of educational goals, and the backbone of ideological and political education of college students. However, because the characteristics of students in higher vocational colleges are different from those of undergraduate colleges, it is not only that there is a gap between the admission scores of higher vocational college students and undergraduate students, but also the school environment, teaching methods, knowledge scope, learning ability, and so on. The gap between students' own comprehensive quality and so on. This determines the way of counselors' work in higher vocational colleges, and the method is different from that of undergraduate counselors. In this special environment, because of the characteristics of higher vocational students, the construction of counselors in higher vocational colleges is particularly important. Wuxi Vocational Education Park is the most concentrated area of vocational education in Wuxi, bringing together nearly 10 higher vocational colleges. Due to the lack of comprehensive incentive mechanism, coupled with the lack of external incentives, the internal incentive factors are not comprehensive. The team construction of counselors in the park is unstable, the improvement of the overall quality is slow, and the staff drain is serious, which affects the development of ideological and political education of college students. Stabilizing and strengthening the team of counselors in higher vocational colleges plays a key role in ensuring the development of all vocational colleges and even Wuxi vocational education parks in the park. Therefore, it is of great significance to establish a comprehensive incentive mechanism for counselors in higher vocational colleges and to fully mobilize the enthusiasm of counselors' work in order to further promote the construction of counselors' ranks. Using the methods of literature research, questionnaire investigation, interview and so on, this paper studies the present situation of the construction of counselors in vocational colleges in Wuxi Vocational Education Park, and analyzes and probes into the problems existing in the construction of counselors in higher vocational schools. This paper analyzes the reasons why the incentive mechanism of counselors in higher vocational colleges is insufficient. On this basis, relying on Maslow's hierarchical demand theory, ERG theory and other incentive theories, and combining with the reality of Wuxi Vocational Education Park, this paper puts forward some measures and suggestions to improve the incentive mechanism of counselors in Wuxi Vocational Education Park. The paper also gives some suggestions on how to improve the implementation of the incentive mechanism of counselors in higher vocational colleges in order to help the vocational colleges in Wuxi Vocational Education Park to formulate feasible incentive system and policies for counselors, and to improve the enthusiasm of counselors' work. Promote the work of counselors in higher vocational colleges healthy and effective development.
