面向东盟的北部湾旅游企业员工培训与开发研究

【摘要】:随着中国-东盟自贸区的建成和运行,与东盟水陆相接的北部湾地区旅游业发展潜力无穷。面向东盟市场,北部湾旅游企业拥有得天独厚的优势:天时地利尽占。但同时令人侧目的是面对东盟十国大量的客源,北部湾旅游企业人力资源,特别是了解东盟地区风俗文化的小语种人才匮乏、员工基本素质普遍不高的问题日益凸显,天时不如地利,地利不如人和,人力资源是旅游企业赖以发展的根本,做好北部湾旅游企业员工的培训与开发工作势在必行。本文旨在针对东盟客源市场,通过理论联系实证的方法进行北部湾旅游企业员工培训与开发研究。 首先,检索、收集、整理大量目前学术上对旅游企业员工培训与开发的研究文献,为本次研究奠定理论基础;同时发现关于北部湾旅游企业员工培训与开发的研究很少,针对东盟市场的更少,凸显了本文研究的理论意义与创新。 其次实证方面,采用访谈与调查问卷法。对北部湾旅游企业员工培训与开发的实证研究是本文的重心,也是本研究能得出有实用价值对策建议的基石。在问卷设计方面紧紧抓住面向东盟这一特定区域范围,问卷的问题整体上体现出很强的目的性;问卷在整个北部湾地区面向不同类型旅游企业各个层次的员工发放,尽量在数量足够的基础上保证其质量;问卷以严谨的方式收回,并通过仔细的整理,筛选出有效问卷。经过对问卷的分析研究,了解北部湾旅游企业员工培训与开发现状,挖掘培训与开发中存在的几个问题:没有意识到开发东盟市场员工培训与开发的重要性;在思想上、行动上、经费上不重视员工培训与开发工作;忽视面向东盟市场的培训需求;贪图培训对企业的短期效益,忽视员工个人成长;缺乏高质量的综合性培训;缺乏有效的培训效果评估。 最后,针对上述问题,结合员工培训理论,提出了五个可实施性的对策:面向东盟市场,全方位重视员工培训与开发工作;重视培训需求分析,重点培训与开发一批通晓东盟十国语言的小语种人才;重视员工基本素质培训;创新员工培训渠道与方法;面向东盟开展有效的效果评估。 培训与开发不是纸上谈兵,要付出实践。突破经费投资上患得患失、传统培训理念等不利因素的影响,制定长期的可持续发展的培训计划、做好效果评估工作。当然,面向东盟客源市场,培训与开发内容要具有针对性,可以以了解东盟十国风俗文化的小语种人才为突破口,强化培训与开发力度和准度。尤为重要的是必须客观深刻的认识到培训与开发的对象是人,特别是在旅游企业,以人为本是根本。培训必须建立在重视人的基础上,做不到将员工的职业生涯规划纳入企业培训与开发的体系中,就无法实现人才的可持续发展。 培训方式上,针对北部湾城市的地域特性,提出了互利共赢的联合培训策略。面向东盟这一新的客源市场,北部湾旅游企业有着相似或相同的员工培训与开发目标,根据这一共性加强企业合作,开展联合培训工作,即降低成本又可以增加员工交流机会,拉近企业距离,进而提高北部湾乃至整个广西旅游企业的整体竞争力。
[Abstract]:With the completion and operation of China - ASEAN Free Trade Zone , the potential of tourism development in Beibu Gulf region , which is in contact with ASEAN water and land , is endless . The problem of tourism enterprises in Beibu Gulf is becoming more and more obvious . But at the same time , it is important to understand the shortage of small language talents and the general low quality of tourism enterprises in Beibu Gulf . The aim of this paper is to study the employees ' training and development of Beibu Gulf tourism enterprises through theoretical contact demonstration .
First , to search , collect and arrange a great deal of current academic research literature on the training and development of tourism enterprise employees , which lays a theoretical foundation for this study ;
At the same time , it is found that there is little research on the training and development of employees in Beibu Gulf tourism enterprise . In view of the less of ASEAN market , the theoretical significance and innovation of this paper are highlighted .
The empirical research on employee training and development of Beibu Gulf tourism enterprise is the focus of this paper .
The questionnaire is distributed to employees at all levels of different types of tourism enterprises in the whole Beibu Gulf region , and the quality can be ensured on the basis of sufficient quantity ;
The questionnaires were collected in a rigorous way , and the questionnaires were carefully sorted and screened out . Through the analysis and research of the questionnaire , some problems existed in the training and development of employees in Beibu Gulf tourism enterprises were studied .
In ideological and ideological work , the training and development of employees is not paid much attention to ;
Neglecting the training needs of the ASEAN market ;
Corruption training has short - term benefit to enterprises , and ignores employee ' s personal growth ;
Lack of high - quality comprehensive training ;
Lack of effective training effectiveness evaluation .
Finally , according to the above - mentioned problems , according to the theory of employee training , five feasible countermeasures are put forward : facing the ASEAN market , paying attention to the training and development of employees ;
Pay attention to the analysis of training needs , focus on training and develop a batch of small language talents who are familiar with the ten - nation language of ASEAN ;
Pay attention to the training of employee ' s basic quality ;
Innovative staff training channels and methods ;
An effective assessment of the effectiveness of ASEAN was conducted .
Training and development is not paper - to - talk , to pay the practice . Break through the influence of the unfavorable factors such as the loss of the funds , the traditional training concept and so on , formulate the long - term sustainable development training plan , and strengthen the training and development intensity and the level . It is of great importance that the training and development object is people , especially in the tourism enterprises , the people - oriented is the fundamental . The training must be based on the importance of people , and can not realize the sustainable development of the talents in the system of integrating the career planning of the employees into the enterprise training and development system .
On the basis of the regional characteristics of Beibu Gulf , a joint training strategy for mutual benefit and win - win is put forward . In this new customer - source market , Beibu Gulf tourism enterprise has similar or identical staff training and development goals . According to this common strengthening enterprise cooperation , joint training is carried out , that is to reduce the cost , increase employee communication opportunities and close the enterprise distance , and further improve the overall competitiveness of the tourism enterprises in the Beibu Gulf and even the whole Guangxi .
