制造型企业班组长胜任力研究

【摘要】:员工就业稳定性问题越来越成为各类企业日益关注的问题,尤其是一线员工的离职率越来越高。频繁的离职不仅会影响到个人的就业质量,更重要的是,因员工频繁离职而表现出来的就业不稳定性,对区域经济的发展,会带来极大的影响。苏州工业园区劳动监察大队在走访企业的过程中发现,影响企业一线员工稳定就业的一个很重要的因素,就是班组长的态度、行为及能力水平的问题。 本研究以苏州工业园的制造企业的基层班组长为研究对象,采用多种方法结合的方式对胜任力进行了研究,包括班组长的胜任力特征模型、苏州工业园区制造型企业班组长目前的胜任力水平以及优秀班组长的胜任力特征等。本文采用行为事件访谈法、问卷调查法以及探索性因子分析、方差分析等对苏州工业园区制造型企业班组长的胜任力进行了探讨。研究结果发现,,班组长的胜任力包括7大类,按照重要性从高到低排序,依次是:任务分派与流程管理能力;自我约束与规范遵守能力;问题觉察与完善发展能力;团队建设与包容纳新能力;信息表达与人际交往能力;资源整合与工具应用能力;积极思维与情绪管理能力。对一名优秀的班组长而言,最重要的是具备高水平的“任务分派与流程管理能力”、“自我约束与规范遵守能力”、“问题觉察与完善发展能力”。本论文的研究结果对制造型企业班组长的培训机制提出了建议,同时也可为其他生产型企业班组长胜任力模型构建提供指导。
[Abstract]:The problem of employee employment stability is becoming more and more concerned by all kinds of enterprises, especially the turnover rate of front-line employees is higher and higher. Frequent turnover will not only affect the quality of individual employment, but also the instability of employment due to frequent turnover, which will have a great impact on the development of regional economy. During the visit to the enterprises, the labor supervision team of Suzhou Industrial Park found that one of the most important factors affecting the stable employment of the first-line employees of the enterprises is the attitude, behavior and ability level of the group leaders. In this study, the team leader of the manufacturing enterprise in Suzhou Industrial Park was used as the research object, and the competency was studied by a combination of various methods, including the competency characteristic model of the group leader. Suzhou Industrial Park Manufacturing Enterprise team leader's current competency level and outstanding team leader competency characteristics. This paper discusses the competence of group leaders of manufacturing enterprises in Suzhou Industrial Park by means of behavior event interview, questionnaire survey, exploratory factor analysis and variance analysis. The results show that the team leader's competence includes seven categories, according to the order of importance from high to low, the order is: task assignment and process management ability, self-discipline and standard compliance ability, problem detection and perfect development ability; Team building and acceptance of new skills; information expression and interpersonal skills; resource integration and tool application; positive thinking and emotional management ability. For an excellent team leader, the most important thing is to have a high level of "task assignment and process management ability", "self-restraint and standard compliance ability", "problem awareness and perfect development ability". The results of this paper provide suggestions for the training mechanism of group leaders in manufacturing enterprises, and can also provide guidance for the construction of competency models of group leaders in other manufacturing enterprises.
