伦理型领导对员工安全绩效的影响:安全氛围和心理资本的跨层中介作用

【摘要】:传统的安全绩效管理关注员工的不安全行为,由于积极组织行为管理的发展,注重发挥员工优势和潜能的伦理型领导日益受到人们的重视,但目前还缺少伦理型领导对员工安全绩效影响的相关研究。在对国内外文献梳理的基础上,探索性研究了伦理型领导与员工安全绩效的关系,并构建以安全氛围和心理资本为中介变量的伦理型领导对员工安全绩效影响的跨层次理论模型,以煤矿企业766名员工为研究样本,利用结构方程建模方法,运用SPSS21.0,HLM6.0和AMOS21.0检验理论模型和相应的研究假设。研究结果表明:(1)伦理型领导和安全氛围跨层次正向影响员工的心理资本和安全绩效;(2)安全氛围和心理资本在伦理型领导与员工安全绩效间起到完全中介作用;(3)心理资本在伦理型领导对安全绩效的影响路径中起到关键作用。
[Abstract]:Traditional safety performance management pays close attention to the unsafe behavior of employees. Due to the development of active organizational behavior management, ethical leadership, which pays attention to employees' advantages and potentials, has been paid more and more attention to. However, there is still a lack of relevant research on the impact of ethical leadership on employee safety performance. On the basis of literature review at home and abroad, this paper explores the relationship between ethical leadership and employee safety performance. A cross-level theoretical model of the influence of ethical leadership on employees' safety performance is constructed, which takes safety atmosphere and psychological capital as intermediary variables. 766 employees in coal mining enterprises are taken as research samples and structural equation modeling method is used. Using SPSS21.0,HLM6.0 and AMOS21.0 test theory model and corresponding research hypothesis. The results show that: (1) Ethical leadership and safety atmosphere positively affect employees' psychological capital and safety performance, (2) safety atmosphere and psychological capital play a complete intermediary role between ethical leadership and employee safety performance; Rational capital plays a key role in the influence of ethical leadership on safety performance.
