企业员工心理授权与工作倦怠的关系研究

【摘要】:工作倦怠是目前企业员工中常见的一种消极的工作态度它对企业有着许多不良的影响,同时又受到许多因素的影响,其中,员工在于组织互动过程中形成的内在认知以及人格因素都对工作倦怠产生重要影响。本文探讨了心理授权、组织承诺、生活取向以及工作倦怠之间的关系。本文对组织承诺在心理授权与工作倦怠间中介作用的探讨丰富了对组织承诺及其作用的研究,对生活取向在心理授权与工作倦怠间调节作用的探讨丰富了对生活取向及其作用的研究,特别是加深了对生活取向的认识,同时也揭示了心理授权与工作倦怠之间关系的内在机制。 本研究采用心理授权量表、组织承诺量表、生活取向量表和工作倦怠量表,对京津冀地区企业和事业单位等组织的员工进行了测量。采用SPSS、AMOS数据分析软件对数据进行分析,研究结果表明: 1、心理授权、组织承诺、生活取向和工作倦怠在性别、婚姻状况和单位性质这几个人口学变量上存在差异。 2、心理授权的四个维度与工作倦怠的情绪耗竭和个人解体维度存在显著负相关,与工作倦怠的个人成就维度存在显著正相关。心理授权的四个维度与组织承诺的绝大部分维度都存在显著正相关;心理授权的工作意义、自主性、自我效能与生活取向的乐观维度存在显著的正相关。工作倦怠的情绪耗竭和人格解体与组织承诺的感情承诺、规范承诺、理想承诺、经济承诺存在显著的负相关,也与生活取向中的悲观维度存在显著的负相关;而工作倦怠的个人成就与组织承诺的这四个维度存在显著的正相关,生活取向中的悲观维度存在显著正相关。 3、组织承诺在心理授权和工作倦怠间存在中介作用。如感情承诺和理想承诺在工作意义和情绪耗竭中起完全中介作用;规范承诺和理想承诺在工作意义和人格解体中起部分中介作用。 4、生活取向在心理授权和工作倦怠间存在调节作用。如乐观在工作意义和情绪耗竭之间的关系中起缓冲作用;同时乐观也在工作意义和人格解体之间的关系中起缓冲作用。
[Abstract]:Job burnout is a common negative job attitude among employees at present. It has many negative effects on enterprises, and it is also affected by many factors. Among them, the internal cognition and personality factors formed in the process of organizational interaction have an important impact on job burnout. This paper discusses the relationship between psychological empowerment, organizational commitment, life orientation and job burnout. In this paper, the discussion of the intermediary role of organizational commitment between psychological empowerment and job burnout enriches the study of organizational commitment and its function, and the discussion of the regulating role of life orientation between psychological empowerment and job burnout enriches the study of life orientation and its function, especially deepens the understanding of life orientation, and also reveals the internal mechanism of the relationship between psychological empowerment and job burnout. In this study, psychological authorization scale, organizational commitment scale, life orientation scale and job burnout scale were used to measure the employees of enterprises and institutions in Beijing-Tianjin-Hebei region. SPSS,AMOS data analysis software was used to analyze the data. The results showed that: 1. Psychological authorization, organizational commitment, life orientation and job burnout were different in terms of gender, marital status and unit nature. 2. There is a significant negative correlation between the four dimensions of psychological empowerment and the dimensions of emotional exhaustion and individual disintegration of job burnout, and a significant positive correlation between the four dimensions of psychological empowerment and the dimension of personal achievement of job burnout. There is a significant positive correlation between the four dimensions of psychological empowerment and most dimensions of organizational commitment, and there is a significant positive correlation between the working meaning, autonomy and self-efficacy of psychological empowerment and the optimistic dimension of life orientation. The emotional exhaustion and personality disintegration of job burnout are negatively correlated with the emotional commitment, normative commitment, ideal commitment and economic commitment of organizational commitment, as well as with the pessimistic dimension of life orientation, while the personal achievement of job burnout is positively correlated with the four dimensions of organizational commitment, and the pessimistic dimension of life orientation is significantly positively correlated. 3. Organizational commitment plays an intermediary role between psychological empowerment and job burnout. For example, emotional commitment and ideal commitment play a complete intermediary role in work meaning and emotional exhaustion, while normative commitment and ideal commitment play a partial intermediary role in work meaning and personality disintegration. 4. Life orientation plays a regulatory role between psychological empowerment and job burnout. For example, optimism plays a buffer role in the relationship between work meaning and emotional exhaustion, and optimism also plays a buffer role in the relationship between work meaning and personality disintegration.
