呼伦贝尔市乡镇公务员职业倦怠问题研究

【摘要】:在社会竞争日益激烈的今天,职业群体的工作压力达到了前所未有的程度,职业倦怠日益成为现代社会中一种普遍存在的现象。乡镇公务员作为我国公务员队伍的中流砥柱,在处理各方面关系中发挥了关键作用,成为我国经济发展、社会进步的动力基础。乡镇公务员工作在基层,既是国家各项重大路线、方针、政策的具体执行者,也是联系人民群众的桥梁和纽带。他们当中的相当一部分人处于高压力的工作环境中,身心处于疲惫状态,这种状态不仅危害个人健康,还影响着组织效率。因此,加强这一群体职业倦怠问题的研究已经成为有效保障乡镇公务员身心健康,推动基层乡镇公共管理工作科学发展的当务之急。 论文在对国内外职业倦怠相关研究进行梳理的基础上提出了研究所采用的框架路线和基本方法,接着以“人—职”匹配理论和职业倦怠三维度等相关理论和技术路线为指导开展研究,运用SPSS等方法,首先介绍了乡镇公务员职业倦怠的内涵,然后通过对呼伦贝尔市乡镇公务员职业倦怠的描述,展开实地调查,进行深入研究,探寻该市乡镇公务员职业倦怠产生的问题及其成因。调查结果显示,呼伦贝尔市乡镇公务员职业倦怠程度较为严重。在性别、年龄、文化程度、工作年限、职务等方面表现出显著的差异性。在该市,乡镇公务员职业倦怠的成因是多方面的,既有个人方面的因素,也有组织以及社会方面的因素。 在确认职业倦怠问题及成因的基础上,本文继续探讨了如何对呼伦贝尔市乡镇公务员职业倦怠进行有效干预。具体来说,对该市乡镇公务员职业倦怠的干预可以从个人、组织和社会三个层面展开,实施乡镇公务员职业倦怠援助计划的内容。多措并举,以取得最佳效果,从而为呼伦贝尔市乡镇公务员预防和消除职业倦怠提供帮助。
[Abstract]:With the increasingly fierce competition in society, the job pressure of professional groups has reached an unprecedented level, and job burnout has become a common phenomenon in modern society. As the mainstay of civil servants in our country, township civil servants have played a key role in dealing with all aspects of the relationship, and have become the driving force of China's economic development and social progress. The work of township civil servants at the grass-roots level is not only the concrete executor of all major lines, principles and policies of the country, but also the bridge and link between the people and the masses. Quite a few of them are in a stressful working environment and are physically and mentally exhausted, which is not only harmful to individual health, but also affects organizational efficiency. Therefore, strengthening the study of job burnout of this group has become an urgent task to effectively protect the health of township civil servants and promote the scientific development of grass-roots township public administration. On the basis of combing the related research on job burnout at home and abroad, this paper puts forward the frame route and basic methods used in the research. Then under the guidance of "person-job" matching theory and three dimensions of job burnout theory and technical route, using SPSS and other methods, this paper firstly introduces the connotation of job burnout of township civil servants. Then through the description of the job burnout of the township civil servants in Hulunbeir, carry on the field investigation, carry on the in-depth research, probe into the problems and causes of the job burnout of the township civil servants in Hulunbeir. The survey results show that the degree of job burnout of township civil servants in Hulunbeir is serious. There are significant differences in gender, age, educational level, length of work, position and so on. In this city, the causes of job burnout of township civil servants are various, including individual factors, organizational factors and social factors. On the basis of confirming the problem of job burnout and its causes, this paper continues to discuss how to effectively intervene the job burnout of township civil servants in Hulunbeir. Specifically, the intervention to the job burnout of township civil servants in the city can be carried out from the three levels of individual, organization and society, and implement the content of the township civil servants' job burnout assistance program. In order to achieve the best results, we can help the township civil servants in Hulunbeir to prevent and eliminate job burnout.
