多元架构领导力模型在A集团中的应用研究

【摘要】:现代社会中企业对其内部管理能力要求的不断提高,人力资源管理中领导力水平作为企业内部管理的关键环节,其重要程度也日益增加。国内某大型服务型集团公司A集团在快速发展中,形成多元业态下复杂的管理状况,如何找到一个有效途径,提升各成员公司的业绩产出,成为本研究的重点。通过对国内外领导力理论的研究,本论文针对Bolman和Deal的多元架构领导力的组织模型,尤其是组织的重构与解析,所形成的结构架构、人力资源架构、政治架构、符号架构四种类型的领导力模型,进行了应用分析。以高绩效产出为目的,在A集团利用企业管理现状调研工具,深度剖析11家成员企业在人力资源管理中产生的现状问题,提炼出管理团队的领导力发展是提升业绩产出的核心因素。然后利用多元架构领导力模型理论的实践,对该集团各成员企业及其管理团队进行考察与匹配,并对匹配情况实施应用分析。发现A集团的352名管理团队以结构架构、人力资源架构为主,在政治架构、符号架构上存在明显的缺口。本文的研究对A集团公司的人力资源管理工作有具体的指导作用,促进了A集团后续组织变革与人才配置工作,同时也对类似的多元业态集团企业中,领导力发展与人力资源管理水平提升,也有一定的参考价值。
[Abstract]:In modern society, the requirement of enterprises' internal management ability has been improved, and the level of leadership in human resource management, as a key link of enterprise internal management, is becoming more and more important. In the rapid development of A Group, a large service group company in China, a complex management situation is formed under the diversified business situation. How to find an effective way to improve the performance output of each member company has become the focus of this study. Based on the research of leadership theory at home and abroad, this paper aims at the organizational model of Bolman and Deal's multi-structure leadership, especially the reconstruction and analysis of organization, the structure, human resource structure, political structure, etc. Four types of leadership models of symbolic architecture are analyzed. For the purpose of high performance output, the present situation problems of 11 member enterprises in human resource management are deeply analyzed in Group A by using the present situation investigation tool of enterprise management. The leadership development of the management team is the core factor to improve the performance. Then, by using the practice of leadership model theory of multiple architectures, this paper investigates and matches each member enterprise and its management team of the group, and carries out an application analysis to the matching situation. It is found that 352 management teams of Group A are mainly structured, human resource, and there are obvious gaps in political structure and symbolic structure. The research in this paper has a specific guiding effect on the human resource management of A Group Company, and promotes the subsequent organizational change and talent allocation of Group A, and at the same time, it also promotes the similar diversified group enterprises. The leadership development and the human resources management level enhancement, also has the certain reference value.
