中学音乐教师队伍现状的调查研究

【摘要】:随着教师专业化发展速度的加快,专门化的教师队伍已经成为教育界倍受关注的研究领域。国外对教师专业化发展研究已形成规范化的体系,作为有效管理教师队伍的核心内容,在教师专业能力培养及其管理的理论模型、定义、结构、测量等方面取得了大量有价值的研究成果。我国教师专业化发展起步较晚,还未形成完善的理论体系,关于教师队伍专业化发展的相关的研究尚处于起步阶段,实证研究还不充分。中学音乐教师作为面对教师专业化发展的改革群体之一,同样肩负着职业专业化和提升能力的重担,这一群体队伍所面临的情况既有其他学科教师共性的,也有作为技能学科的艺术敏感性和技能性特征。中学音乐教师作为教师群体的一部分,在音乐教育中,教师是对学生进行美育的重要环节,也是国民素质教育的重要组成部分,新形势下,中学音乐教师应当提高自身素质和能力,充分发挥其在实施美育和全民素质教育中的主力军作用。面对一系列问题,本研究通过文献法整理和归纳中学音乐教师专业发展的特点的基础上,对辽宁省沈阳市中学音乐教师队伍现状进行调查研究,分析沈阳市中学音乐教师队伍中存在的问题和成因,提出了针对性的对策。本研究调查结果如下:中学音乐教师队伍结构比较合理,女性教师所占比例较大,中青年教师是中学音乐教师队伍的主力军。调查结果显示,中学音乐教师总数的87.5%毕业于音乐院校或师范类院校音乐教育类及相关专业,整体学历水平能够适应中学音乐教学师资能力需求,职称方面,中教一级职称居多,占总数的45.8%,另有占调查总数的9.7%的教师具有高级职称。学校的各项活动、政策和管理上给中学音乐教师形成了一定压力,阻碍了音乐教师专业能力的发展。中学音乐教师在新课改、学校硬件条件、教学课时、教学待遇和学校考评制度等方面觉得存在中度压力,在教学培训及进修、教学资源的分配、学生素质等方面存在轻度压力。音乐教师的社会地位、教师职业认同感和教师间人际关系等社会因素也影响了教师对音乐教师队伍的价值观和教师专业化发展,特别是对音乐教师工作与学科意义的理解和支持上存在片面性。在调查研究的基础上,本研究提出了加强中学音乐教师队伍建设的如下对策:首先,提高中学音乐教师的福利待遇,完善修正现今评价学校以及评价中学音乐教师的标准,科学拟定和重新正视中学音乐教师的工作量,关注中学音乐教师人才资源的可持续性发展,为中学音乐教师创造更多地继续教育机会。
[Abstract]:With the speed of teachers' professional development, specialized teachers has become a research focus in the field of education. The development of foreign teachers' specialization has formed a standardized system, as the core content of effective management of the teachers, in the theoretical model, teachers' professional ability cultivation and management of the definition, structure, measurement etc. made a lot of valuable research results. Teachers' professional development in China started late and has not formed the perfect theoretical system and related research on the professional development of teachers is still in the initial stage, the empirical study is not sufficient. As one of the middle school music teacher with teachers' professional development and Reform group, also has the responsibility a professional occupation and enhance the capabilities of the burden, the group team of the situation faced by both teachers in other subjects in common, but also as a skill discipline The art and skill characteristics. The sensitivity of middle school music teachers as part of a group of teachers, teachers in music education, is an important link for students of education, but also an important part of national quality education, under the new situation, the middle school music teachers should improve their own quality and ability, give full play to its leading role in the implementation of aesthetic education and the national quality education. Facing a series of problems, the basic characteristics of this research through literature collation and induction of the middle school music teacher professional development, on the investigation team of Shenyang city middle school music teachers in Liaoning Province, analyzed the existing problems and causes of Shenyang city middle school music teachers, and puts forward the countermeasures. The results of this study are as follows: the structure of the music teachers in middle school is reasonable, a larger proportion of female teachers, young teachers are in music teaching The main force of teachers. According to the results of the survey, 87.5% of the total number of middle school music teachers graduated from the music colleges and normal universities music education and related professional education, the overall level of middle school music teaching ability of teachers can adapt to the demand, the title, teach a title of the majority, accounting for 45.8% of the total, and accounted for 9.7% the teachers with senior professional titles. The activities of the school, policy and management to the middle school music teacher with a certain pressure, hinder the development of the music teachers' professional ability. The middle school music teachers in the new curriculum, the school hardware conditions, teaching hours, teaching treatment and evaluation system for school etc. think there is a moderate pressure in teaching and training and further, the allocation of teaching resources, the existence of mild pressure the quality of students. The music teachers' social status, teachers' occupation identity and teachers' interpersonal relations and social Factors that influence the teachers on the music teachers' values and professional development of teachers, especially the one sidedness of the music teachers and scientific significance of understanding and support. On the basis of investigation and research, this study proposes the following countermeasures to strengthen the construction of the music teachers in middle school: first, improve the middle school music teacher welfare benefits, perfect evaluation and evaluation standard current school middle school music teachers, scientific development and re face the middle school music teachers' workload, pay attention to sustainable development of the middle school music teacher talent resources, create more opportunities for continuing education for middle school music teachers.
