高中英语教师职业倦怠的实证研究

【摘要】:国外大量的研究表明服务行业的职业者是职业倦怠的高发人群。从20世纪70年代开始,大量的研究关注教师的职业倦怠问题。在国内,职业倦怠是近些年来研究者们热衷的话题之一,其主要指个体由于不能顺利应对工作压力时的一种极端反应,是个体长期压力体验下所产生的情绪、态度和行为的衰竭状态,典型的症状是情绪的耗竭,情感的疏离和冷漠以及工作满意度降低、工作热情和兴趣丧失。近年来国内许多研究者开始越来越关注教师职业倦怠的实证研究,但研究数量尚不令人满意,特别是针对高中英语教师的实证研究寥寥无几。而高中英语教师的职业倦怠问题已日显突出。本研究在整理和分析国内外有关教师职业倦怠的文献资料的基础上,以问卷调查和个人访谈的方式对陕西省西安市高中英语教师的职业倦怠状况及影响因素进行了分析和研究。问卷调查和个人访谈的结果表明:(a)教师职业倦怠总体状况:陕西省西安市高中英语教师的职业倦怠普遍较低,其中情感耗竭程度较高,去人性化和低个人成就感程度偏低;(b)教师个人因素与职业倦怠的关系:高中英语教师在性别、年龄、婚姻状况、教育程度、职称、是否担任班主任、所教年级、周课时量和教龄这九个方面没有统计学上的显著差异,但是男教师比女教师倦怠程度偏高些,已婚教师、年龄在41-50岁的教师、具有硕士学历教师、高级职称教师、班主任教师、教高三的教师、周课时量在8节以下的教师、和教龄在21年以上的教师职业倦怠程度最高;而在学校类别和月薪这两个方面有显著差异,具体表现为:西安市前五名的省重点中学的高中英语教师的职业倦怠比其他重点中学和普通中学的高中英语教师的职业倦怠程度偏高,月薪在2000元以下的教师职业倦怠水平最高;(c)教师工作环境因素与职业倦怠的关系:通过个人访谈得出,学校因素对教师的职业倦怠影响最大。其中工作时间及工作量,学生方面的问题、对教师的评价及赏罚制度等学校因素对教师职业倦怠的影响最为明显。社会因素对高中英语教师职业倦怠的影响不大。依据研究结果,本研究从个人努力、学校支持和社会支持这三个方面提出了若干缓解教师职业倦怠的建议。
[Abstract]:A large number of foreign studies show that the service industry professionals are the high incidence of job burnout. Since the 1970 s, a lot of researches have focused on teachers' job burnout. In China, job burnout is one of the hot topics for researchers in recent years. It mainly refers to an extreme reaction when an individual is unable to cope with job stress smoothly. It is an emotion generated by an individual's long-term stress experience. The typical symptoms of attitude and behavior exhaustion are emotional exhaustion, emotional alienation and apathy, reduced job satisfaction, and loss of work enthusiasm and interest. In recent years, many domestic researchers have begun to pay more and more attention to the empirical study of teacher burnout, but the number of studies is not satisfactory, especially for senior high school English teachers. The problem of high school English teachers' job burnout has become increasingly prominent. On the basis of sorting out and analyzing the literature of teachers' burnout at home and abroad, this study analyzes and studies the burnout status of senior high school English teachers in Xi'an, Shaanxi Province and its influencing factors by means of questionnaires and personal interviews. The results of questionnaire survey and personal interview show that the general situation of teachers' job burnout is: the job burnout of senior high school English teachers in Xi'an City of Shaanxi Province is generally low, and the degree of emotional exhaustion is relatively high. The relationship between teachers' personal factors and job burnout: gender, age, marital status, educational level, professional title, whether or not they are in charge of class, grade, etc. There was no statistically significant difference in the amount of class hours and the length of teaching, but the degree of burnout of male teachers was higher than that of female teachers. Married teachers, teachers aged between 41 and 50, teachers with master's degrees, teachers with senior titles, teachers in charge of the class, The teachers who teach senior three have the highest degree of job burnout with less than 8 class hours per week, and teachers who have been teaching for more than 21 years have the highest degree of job burnout, but there are significant differences in the two aspects of school type and monthly salary. The specific manifestations are: the job burnout of senior high school English teachers in the top five provincial key middle schools in Xi'an is higher than that in other key middle schools and ordinary middle schools, and the degree of job burnout of senior high school English teachers is higher than that of other key middle schools and ordinary middle schools. The relationship between teachers' job environment factors and job burnout is the highest for teachers earning less than 2000 yuan a month. Through personal interviews, it is concluded that school factors have the greatest influence on teachers' job burnout. Among them, working hours and workload, students' problems, the evaluation of teachers and the system of reward and punishment have the most obvious influence on teachers' job burnout. Social factors have little effect on high school English teachers' job burnout. Based on the results, this study puts forward some suggestions to alleviate teachers' job burnout from three aspects: individual effort, school support and social support.
