【摘要】:随着我国社会经济的发展,高等教育事业也在不断的飞速前进,以为社会输送高级人才为主要功能的高校也在面临着新的挑战,独立学院在缓解高等教育资源不足、提高高考招生录取率等方面起到了很大的作用。然而随着独立学院快速发展,教育管理工作对教育管理人员提出的要求也越来越高,教育管理人员在工作及生活上的压力也越来越大,从而引起职业倦怠的情况。而职业倦怠带来的工作态度、工作能力、工作效率等方面都直接或间接地影响着教师及学生的心理和行为。此外,由于独立学院的办学特点,在教育管理人员配置方面仍然采取的是从紧的政策,其教育管理人员较公办院校相对应的群体更容易产生职业倦怠。这些职业倦怠状态在日常的管理工作中常常会表现为一些消极行为,影响工作效率及质量,直至产生不良的后果:如工作状态消极、倦怠情绪蔓延、工作效率低下、人际关系恶化等。因此,本文针对职业倦怠问题展开研究,旨在找到预防或缓解这一现象的途径与方法,帮助该群体能够度过职业低潮,改善工作状态,从而保高等教育事业的在正常的轨道上健康发展。 针对教育管理人员职业倦怠的情况,本研究通过对浙江省6所独立学院106名教育管理人员进行问卷调查,综合运用教育管理学、社会心理学和统计学等知识,在资料分析、数据统计和访谈的基础上,尝试分析职业倦怠形成的因素与解决的方法。本文主要的工作和成果如下: (1)通过对浙江省6所独立学院106名教育管理人员的问卷调查获取第一手的原始资料,并对调查结果的数据进行统计分析,以确保本研究数据来源的可靠性和代表性; (2)本研究结合了国内外关于职业倦怠研究工作的成果,采用了问卷调查、个体访谈、数理统计分析等方法,运用了Maslach的三维度理论模型和人口变量学理论,对浙江省独立学院教育管理人员职业倦怠现象进行了研究分析; (3)针对教育管理人员的职业倦怠,提出了以下相应的对策:调整性别比例,提高男性教育管理人员比重;对青年教育管理人员做好职业生涯规划指导;组建研究合作体,积极创造学习、交流、发展的机会;创造良好的工作环境,满足教育管理人员在身心方面的需求; (4)通过以上的研究分析及相应的对策,使独立学院教育管理人员的职业倦怠现象得到有效的缓解,确保高等教育事业健康发展;
[Abstract]:With the development of our country's social economy, higher education is constantly advancing at full speed. Colleges and universities which consider the social transportation of senior talents as the main function are also facing new challenges. Independent colleges have played a great role in alleviating the shortage of higher education resources and improving the enrollment rate of college entrance examination. However, with the rapid development of independent colleges. The demands of educational management on educational management are becoming higher and higher, and the pressure of education management on work and life is also increasing. Thus, the situation of job burnout. And the job burnout brought about by job attitude, work ability, work efficiency and other aspects directly or indirectly affect the psychology and behavior of teachers and students. Due to the characteristics of independent colleges, the management of education still adopts a tight policy. Their educational administrators are more likely to produce job burnout than their counterparts in public colleges. These job burnout states often show some negative behaviors in their daily management work, which affect the efficiency and quality of work. Until the negative consequences: such as negative job status, burnout spread, low efficiency, the deterioration of interpersonal relationships. Therefore, this paper focuses on the issue of job burnout. The purpose of this paper is to find ways and means to prevent or alleviate this phenomenon, to help the group to overcome the low tide of occupation and to improve their working condition, so as to ensure the healthy development of the cause of higher education on the normal track. According to the situation of job burnout of educational managers, this study conducted a questionnaire survey on 106 educational administrators in 6 independent colleges of Zhejiang Province, and applied the comprehensive application of educational management. Based on the knowledge of social psychology and statistics, based on data analysis, data statistics and interviews, this paper tries to analyze the factors of the formation of job burnout and the solutions. The main work and achievements of this paper are as follows: Through the questionnaire survey of 106 educational administrators in 6 independent colleges in Zhejiang Province, we obtained the primary data and analyzed the data of the survey results. To ensure the reliability and representativeness of data sources in this study; This study combines the domestic and foreign research results on job burnout, using questionnaire, individual interviews, mathematical statistical analysis and other methods. Using Maslach's three-dimensional degree theory model and population variable theory, this paper studies and analyzes the phenomenon of job burnout of educational administrators in Zhejiang independent college. (3) aiming at the job burnout of educational managers, the following countermeasures are put forward: adjusting the sex ratio and increasing the proportion of male educational managers; To do a good job of career planning guidance for youth education managers; Set up research cooperation and actively create opportunities for learning, communication and development; Create a good working environment to meet the physical and mental needs of education managers; 4) through the above research and analysis and the corresponding countermeasures, the phenomenon of job burnout of the educational administrators in independent colleges can be effectively alleviated, and the cause of higher education can be ensured to develop healthily.
