高校知识型员工工作生活质量对组织绩效的影响研究

【摘要】:工作生活质量(Quality of Working Life,QWL)这一名词出现于1960年,当时西方某一工会组织将它第一次提出并且予以定义。工作生活质量关注的是雇员的生活、情绪、家庭、工作环境等等一系列的问题,希望通过提高它的同时能够在经济效益上达到一个更高的标准。这是对于“人本管理”关注的一种体现。而高校的组织绩效评价体系一直是人力资源管理的一项热点,采用何种评价方式来进行高校组织绩效的评价成为近年来学者们研究的焦点话题之一。 本文是以中国背景下高校的知识型员工作为研究对象,通过对于高校知识型员工这一概念进行界定,并且在国外QWL的理论基础上,研究适用于中国高校知识型员工的工作生活质量的内容结构。 国内外关于员工的QWL对于组织绩效的影响研究不多,尤其是以高校为背景进行的研究就更加凤毛麟角。本研究将理论研究方法和实证研究方法结合应用,同时分析了企业与高校之间性质的不同,探讨了高校知识型员工的工作生活质量对其组织绩效的影响,得到了预期效果。 以下内容概括了本研究的主要结论: (1)高校知识型员工QWL内容结构包括四个维度,分别是:工作任务维度、工作环境维度、高校被社会的认可和工作与生活的平衡关系。其中,高校被社会的认可和工作与生活的平衡关系统一组成社会环境维度。 (2)高校组织绩效的评价标准可以结合平衡计分法来进行评定,评价标准体系分为四个维度,,即财务绩效、社会满意度、教学科研绩效和教工满意度。 (3)不同人口特征变量的高校知识型员工的工作生活质量是有差异的。其中不同教育程度的高校知识型员工的工作生活质量存在显著差异,但是不同性别、月收入的高校知识型员工的QWL则不存在显著差异。 (4)整体高校知识型员工的工作生活质量与其组织绩效呈显著正相关,即高校的知识型员工的工作生活质量提高,高校的组织绩效会随之提高;反之,工作生活质量水平降低,那么组织绩效也将会受到影响。
[Abstract]:The term "quality of Working life" appeared in 1960, when it was first proposed and defined by a trade union in the West. The quality of work and life focuses on the life, mood, family, work environment and a series of problems of employees, hoping to achieve a higher standard of economic efficiency by improving it. This is a reflection of the concern for "human-oriented management". The organizational performance evaluation system of colleges and universities has been a hot spot in human resource management. What kind of evaluation method to evaluate the organizational performance of colleges and universities has become one of the focus topics of scholars in recent years. This paper takes the knowledge workers of colleges and universities in China as the research object, defines the concept of knowledge workers in colleges and universities, and based on the theory of QWL in foreign countries, This paper studies the content structure of the quality of work and life of knowledge workers in Chinese colleges and universities. There are few researches on the impact of QWL on organizational performance at home and abroad, especially on the background of universities. This study combines the theoretical research method with the empirical research method, analyzes the nature difference between the enterprise and the university, probes into the influence of the quality of work and life of the knowledge worker in the university on its organizational performance, and obtains the expected effect. The main conclusions of this study are summarized as follows: The content structure of QWL includes four dimensions: work task dimension, work environment dimension, social recognition and balance between work and life. Among them, colleges and universities are recognized by the society and the balance between work and life constitute the social environment dimension. 2) the evaluation standard of university organizational performance can be evaluated with balanced scoring method. The evaluation standard system can be divided into four dimensions: financial performance, social satisfaction, teaching and scientific research performance and teaching staff satisfaction. 3) the quality of work and life of knowledge workers with different demographic variables is different. Among them, there are significant differences in the quality of work and life of the knowledge workers with different education levels, but there is no significant difference in the QWL of the knowledge workers with different gender and monthly income. 4) the overall quality of work and life of knowledge workers in colleges and universities is positively correlated with their organizational performance, that is, if the quality of work and life of knowledge workers in colleges and universities is improved, the organizational performance of colleges and universities will increase with it; conversely, the quality of work and life will decrease. Then organizational performance will also be affected.
