激励理论在我国民办高校兼职教师管理应用的研究

【摘要】:随着我国民办高校招生规模的迅速发展,兼职教师成了民办高校的主力军,在民办高校教师队伍中占着重要的组成部分,然而民办高校兼职教师也存在很多问题,最为突出的是兼职教师的管理问题,也是民办高校亟待解决的问题。因此,本文主要分析民办高校兼职教师管理中存在的问题并提出解决的策略。分别从宏观和微观两个方面提出民办高校兼职教师管理中存在的问题以及形成问题的原因。宏观方面,政府对于民办高校的相关法律、法规和各种管理制度不够键全,很多政策难以落实。微观方面,对兼职教师管理的理念落后;聘用体制不规范;师资结构不合理;兼职教师队伍不稳定;对兼职教师的考核机制不完善,,没有做到很好的激励措施。针对以上问题,本文提出以下建议,就政府而言,应不断完善民办高校的相关政策,对民办高校应以大力扶持和采取有效的人事制度政策和财政政策。把教师的职称评定和五险一金提上日程,同时呼吁民众纠正对民办高等教育存在的歧视与偏见。消除兼职教师在学校上课就是“打工”的想法。从人力资源管理的角度,提出民办高校兼职教师管理的理念;规范兼职教师的聘用体制,建立兼职教师档案库,不断优化师资结构稳定兼职教师队伍;创建兼职教师与专职教师交流的平台,相互学习,共同交流学术上的知识;建立兼职教师业绩档案,构建科学有效的考核机制;定期对兼职教师知识的提升做好培训工作,以增强职业技能的发展;对兼职教师的管理做到权责分明,毫无疑问对学校和兼职教师的发展都会有新的突破和进展。 本文在文献研究法、问卷调查法、访谈法和比较分析法的基础上,选取了河南一所具有代表性的民办高校作为研究对象进行典型性分析。找到目前兼职教师管理存在的问题,并提出解决目前所面临的困境及其相应的对策。
[Abstract]:With the rapid development of the enrollment scale of private colleges and universities in our country, part-time teachers have become the main force of private colleges and universities, and they play an important role in the ranks of teachers in private colleges and universities. However, there are many problems in part-time teachers in private colleges and universities. The most prominent problem is the management of part-time teachers, and it is also an urgent problem to be solved in private colleges and universities. Therefore, this paper mainly analyzes the problems existing in the management of part-time teachers in private universities and puts forward some countermeasures. The problems existing in the management of part-time teachers in private colleges and universities and the causes of the problems are put forward from the macro and micro aspects respectively. Macroscopically, the government's laws, regulations and various management systems for private colleges and universities are not comprehensive enough, and many policies are difficult to implement. On the micro level, the concept of part-time teachers management is backward; the employment system is not standardized; the structure of teachers is unreasonable; the contingent of part-time teachers is unstable; the assessment mechanism of part-time teachers is not perfect, and the good incentive measures have not been achieved. In view of the above problems, this paper puts forward the following suggestions: as far as the government is concerned, we should constantly improve the relevant policies of private colleges and universities, and vigorously support and adopt effective personnel system policies and fiscal policies for private colleges and universities. The evaluation of teachers' professional titles and five risks and one gold are put on the agenda, and the public is called upon to correct the discrimination and prejudice against private higher education. Eliminating the idea that part-time teachers are working in school. From the point of view of human resource management, this paper puts forward the concept of part-time teachers management in private colleges and universities, standardizes the employment system of part-time teachers, establishes the archives of part-time teachers, and constantly optimizes the structure of teachers and stabilizes the contingent of part-time teachers. Create a platform for part-time teachers to communicate with full-time teachers, learn from each other, exchange academic knowledge together; establish part-time teachers' performance files, construct scientific and effective assessment mechanisms; and regularly do a good job in training part-time teachers' knowledge. In order to strengthen the development of vocational skills and make the management of part-time teachers clear between powers and responsibilities, there is no doubt that there will be new breakthroughs and progress in the development of schools and part-time teachers. On the basis of literature research, questionnaire survey, interview and comparative analysis, this paper selects a representative private university in Henan Province as the research object to carry on the typical analysis. This paper finds out the problems existing in the management of part-time teachers, and puts forward some solutions to the difficulties faced by them.
