基于扎根理论的教师专业品质研究

【摘要】:立足于新教育理念的提倡和教育行为的变革,传统应试教育语境下“以分数论英雄”的评判标准已无法适应社会的需要。反思我国应试教育的短板,教师作为教育活动的重要主体,对学生进行知识的传授毋庸置疑,但更深刻的职责是对学生人格的完善和美好心灵的塑造。以此为出发点和落脚点,本文以教师专业品质为论题,通过在实践中探索教师专业品质的形成与发展,并有针对性地对影响教师专业品质形成的因素进行分析,进而提出相关的提升对策。为我国教师人才培养模式的改革提供真实的实践模式,为促进教师的专业成长梳理一个清晰的思路。“教师专业品质”是指教师在个体品质基础上依靠教育教学行为和教育理念的影响而凝聚、升华或重新生成的特殊专业素养,是教师专业结构中不可或缺的因素,是教师专业特有的、稳固的职业品质,也是教师职业区别于其他职业的重要标志。探讨教师专业品质,前提是教师职业是否具有专业性。本文认为教师专业素质结构中处于实然状态的教育理念、专业知识和专业能力等基础性素质在普遍得到提高的同时,处于应然状态的专业品质还有待提高。教师“育人”的功能不再偏向于培养“高分低情”的学生的轨道,作为教育教学活动的教师,仅以分数作为职业追求的动机造成的直接后果就是对教育本质的扭曲和对教师职业的误解,学生也被看做是学校实力竞争的活的工具。本文以教育教学理论和德性教师论为理论基础,在分析教师专业发展内涵的基础上,采取质性研究的范式,依据扎根理论方法论的指导,以教师职业认同为切入点,致力于构建教师专业品质的范式模型,揭示影响其发展的主要因素,进而提出积极的提升策略,突出教师在教育事业中的人性关怀作用,促进学生整体发展。本研究通过对甘肃省陇南市D小学和甘肃省天水市S小学21位教师的深度访谈,收集了教师专业品质的相关资料,认为社会、环境、个人是影响教师专业品质的形成和发展的主要因素。“三位一体”共同制约着教师的成长与发展。最后,在职业认同、专业品质内涵、影响因素等主构综合分析的基础上形成范式模型,其中包括16个小时的录音,近10万字的文字资料、以及部分访谈笔记,运用扎根理论的流程对资料进行了分析,系统的看待教师专业品质的形成对教师发展的作用和影响,旨在能够为教师专业发展提供新的理论依据,深化对教师发展规律的认识,为新教师的入职培训提供参考依据,有效的促进教师专业品质的提升,形成更具人性关怀的评价体系。
[Abstract]:Based on the promotion of the new educational concept and the reform of educational behavior, the traditional examination-oriented education can no longer meet the needs of the society by judging the criterion of "discussing heroes by fractions" in the context of examination-oriented education.Reflecting on the shortcomings of examination-oriented education in our country, teachers, as the main body of educational activities, have no doubt about imparting knowledge to students, but the more profound duty is to perfect students' personality and shape their beautiful hearts.Taking this as the starting point and the foothold, this paper takes the teacher's professional quality as the topic, through exploring the formation and development of the teacher's professional quality in practice, and analyzes the factors that influence the teacher's professional quality formation.And then put forward the relevant promotion countermeasures.It provides a real practical model for the reform of teacher training mode in China, and combs a clear train of thought for promoting the professional growth of teachers."teacher professional quality" refers to the special professional quality which is condensed, sublimated or regenerated by the influence of educational behavior and educational idea on the basis of individual quality. It is an indispensable factor in the professional structure of teachers.Is the teacher profession characteristic, the solid profession quality, also is the teacher profession distinguishes from the other profession important symbol.To probe into the professional quality of teachers, the premise is whether the profession is professional or not.This paper holds that the basic qualities of teachers' professional quality, such as the concept of education, professional knowledge and professional ability in the structure of teachers' professional quality, are generally improved, but the professional quality in the state of necessity still needs to be improved.Teachers' function of "educating people" is no longer inclined to the track of cultivating students with "high scores and low feelings", and as a teacher of educational and teaching activities,The direct consequence of taking score as the motivation of career pursuit is the distortion of the essence of education and the misunderstanding of the teacher's profession. Students are also regarded as living tools of the competition of school strength.On the basis of the theory of education and teaching and the theory of virtue teacher, on the basis of analyzing the connotation of teachers' professional development, this paper adopts the paradigm of qualitative research, according to the guidance of rooted theoretical methodology, and takes teachers' professional identity as the breakthrough point.It is committed to construct the paradigm model of teachers' professional quality, to reveal the main factors affecting their development, and then to put forward positive promotion strategies, to highlight the role of teachers' humanity care in education, and to promote the overall development of students.Based on the in-depth interviews with 21 teachers of D Primary School in Longnan City, Gansu Province, and S Primary School in Tianshui City, Gansu Province, this study collected relevant information on teachers' professional quality, and concluded that society and environment,Individual is the main factor that affects the formation and development of teacher's professional quality.The Trinity restricts the growth and development of teachers.Finally, on the basis of comprehensive analysis of professional identity, professional quality and influencing factors, a paradigm model is formed, which includes 16 hours of recording, nearly 100000 words of text materials, and some interview notes.This paper analyzes the data by using the process of rooted theory, and systematically views the function and influence of the formation of teacher's professional quality on the teacher's development, in order to provide a new theoretical basis for the teacher's professional development and deepen the understanding of the law of teacher's development.It can provide reference for new teachers' induction training, effectively promote teachers' professional quality, and form a more humane evaluation system.
