石家庄市小学教师工作满意度的调查研究

【摘要】:工作满意度是指从业者对所从事的工作的满意程度,它对从业者的工作绩效、身心健康以及其他工作行为如缺勤、离职等都有重要影响。教师工作满意度是指教师对其工作与其所从事职业以及工作条件及状况的一种总体的、带有情绪色彩的感受与看法。小学教师的工作满意度则是指小学教师在教育教学工作当中是否具有较为良好的情绪状态,也就是指小学教师在工作当中的感受以及情感体验。其主要维度包括学校管理、工作环境、人际交往、工作任务、自身发展前途、薪资报酬以及被调查者个人对于工作满意的总体评价。教师自身工作的满意程度对于教师的工作态度以及教育教学活动的进行有着直接的影响,甚至会制约教学活动的进行以及教师心理的健康发展。教师工作满意度的高低,不仅影响到教师的工作情绪与工作质量,还影响到学生的健康成长,进而影响素质教育水平的提高。教师工作满意度是关于教师教育管理的重要研究内容,对教师工作满意度的研究和探讨有着非常重要的现实意义。本研究以“需要层次理论”“双因素理论”“差距理论”以及“教师专业发展理论”为理论依据,通过问卷调查法、访谈法以及深入到小学中的实践展开了调查。本调查从石家庄市区的裕华区、长安区、桥西区、新华区抽取了200名小学教师进行了问卷的发放,分别包括了省级示范小学、地市级示范小学、区级示范小学、普通小学以及私立小学。共发放问卷200份,收回问卷193份,经过筛选和整理,剔除无效问卷8份,共得到有效问卷185份,有效问卷比例达到92.50%。采用SPSS 17.0对所得到的数据进行统计分析。此外,本调查还对10位教师进行了访谈,访谈的对象均为在职任教的小学教师,通过在日常生活工作中对各位教师的了解,结合性别、年龄、教龄、职位以及不同婚姻状况等因素,筛选出具有代表性的10位访谈对象,采取自愿的原则展开面对面、一对一的访谈。通过对各项调查结果的总结分析,发现目前石家庄市小学教师对于自身的工作状况的满意程度并不高,处在一般状态。本文根据调查结果以及各项数据,分析了目前影响小学教师工作满意度的主要问题,发现薪资福利对小学教师工作满意度的影响最大,也是最迫切需要得到解决的问题。此外,在职称评定、合同编制、责任划分、考核机制、工作分配、学校管理以及教师自身等方面也存在着一定的问题。针对以上问题,本文又从国家社会方面、学校方面、教师自身方面三个层面提出了建议与对策。
[Abstract]:Job satisfaction refers to the degree of satisfaction of practitioners with the work they are engaged in. It has an important impact on the performance, physical and mental health and other work behaviors such as absenteeism and turnover. Teachers' job satisfaction refers to teachers' overall and emotional feelings and views on their work and their occupation, working conditions and conditions. The job satisfaction of primary school teachers refers to whether the primary school teachers have a good emotional state in the education and teaching work, that is to say, the feelings and emotional experience of primary school teachers in the work. The main dimensions include school management, work environment, interpersonal communication, work task, self-development future, salary and reward, as well as the overall evaluation of job satisfaction. The satisfaction of teachers' own work has a direct impact on teachers' working attitude and educational and teaching activities, and even restricts the progress of teaching activities and the healthy development of teachers' psychology. The level of teachers' job satisfaction not only affects teachers' work emotion and work quality, but also affects the healthy growth of students, and then affects the improvement of quality education level. Teacher job satisfaction is an important research content about teacher education management, and it is of great practical significance to study and discuss teacher job satisfaction. Based on the theory of "need hierarchy theory", "two-factor theory", "gap theory" and "teacher professional development theory", this study investigates through questionnaire, interview and practice in primary school. In this survey, 200 primary school teachers were selected from Yuhua District, Changan District, Qiaoxi District and Xinhua District of Shijiazhuang City to distribute questionnaires, including provincial model primary school, prefecture-level model primary school and district-level demonstration primary school. General primary schools and private primary schools. A total of 200 questionnaires were sent out and 193 questionnaires were collected. after screening and sorting out 8 invalid questionnaires, 185 valid questionnaires were obtained, and the proportion of valid questionnaires reached 92.50%. SPSS 17.0 was used to analyze the data. In addition, the survey also interviewed 10 teachers, all of whom were in-service primary school teachers, through the understanding of teachers in daily life, combined with gender, age, teaching age, According to the factors such as position and different marital status, 10 representative interviewees were selected, and face-to-face, one-on-one interviews were carried out on a voluntary basis. Through the summary and analysis of the survey results, it is found that the satisfaction of primary school teachers in Shijiazhuang is not high and is in a general state. Based on the survey results and various data, this paper analyzes the main problems that affect the job satisfaction of primary school teachers at present, and finds that salary and welfare have the greatest influence on the job satisfaction of primary school teachers, and it is also the most urgent problem to be solved. In addition, there are some problems in professional title evaluation, contract establishment, responsibility division, assessment mechanism, job distribution, school management and teachers themselves. In view of the above problems, this paper puts forward some suggestions and countermeasures from the aspects of national society, schools and teachers themselves.
