包头市中职教师工作满意度的现状及对策研究

【摘要】:工作满意度是指个体对其所从事工作的总体感受与看法。教师工作满意度的高低直接影响教师工作积极性的发挥和教师队伍的稳定。从学校管理心理学的角度看,了解教师的工作满意度,才能对教师进行有针对性的管理和有效的激励,从而提高教师的工作热情。作为国民教育的一个重要组成部分---中职教育,中职教师的工作满意度理应受到全社会的关心和重视。对中职教师工作满意度进行深入细致的调查研究,可以说是一项很有意义的工作。 本研究对工作满意度的概念、研究方法等进行了综述,并对国内外教师工作满意度的研究现状做了简要的回顾。本研究采用工作满意度问卷(JSS)作为调查量表,以包头市800名中职教师作为研究对象,是对工作满意度研究上的一个拓展。作者旨在通过本研究进一步认识和有效把握包头市广大中职教师的工作满意度现状,同时根据研究结果,提出一些有效地改进措施,目的是能够提高中职教师的工作满意度,调动中职教师的工作积极性,促进中职教育事业的发展。 研究结果表明:包头市中职教师工作满意度总体处在一般水平,具体而言,处在满意水平的因素有:同事、沟通、认同感以及晋升。不满意的因素有:报酬、福利、上司、规章以及工作性质。笔者就造成包头市中职教师不满意的各因素进行了原因分析: (1)影响福利和报酬方面工作满意度的原因主要是中职教师收入偏低以及部分学校的分配制度缺乏公平性造成中职教师的心理失衡。 (2)影响规章制度和上司方面工作满意度的原因主要是中职学校缺乏民主的领导作风和管理方式。 (3)影响工作性质和认同感方面工作满意度的原因主要是中职教育中的课程体系问题和社会对职业教育的负面评价。在分析原因的基础上,笔者提出了一些提高中职教师工作满意度的建议,主要有: (1)建立合理的激励体制,有效提高教师的收入水平. (2)注重人文关怀,,建设和谐民主的校园环境 (3)注重教学改革,提高包头市中职教师的职业信念 最后,笔者根据本研究的分析与发现,总结了本研究的不足之处,设想了研究展望并为后续的研究指明了方向和建议。
[Abstract]:Job satisfaction refers to the overall feeling and view of the individual to the work they are engaged in. The level of teachers' job satisfaction directly affects the exertion of teachers' work enthusiasm and the stability of the teachers' team. From the perspective of school management psychology. . Only by understanding teachers' job satisfaction, can teachers be managed and effectively encouraged, and teachers' work enthusiasm can be enhanced. As an important component of national education, secondary vocational education. The job satisfaction of secondary vocational school teachers should be concerned and valued by the whole society. It is a meaningful job to investigate and study the job satisfaction of secondary vocational school teachers deeply and meticulously. In this study, the concept of job satisfaction, research methods and so on were reviewed. The present situation of teachers' job satisfaction at home and abroad is reviewed briefly. This study adopts JSS as the questionnaire and 800 secondary vocational teachers in Baotou as the research object. It is an extension of the research on job satisfaction. The author aims to further understand and effectively grasp the current situation of job satisfaction of secondary vocational teachers in Baotou City through this study, and at the same time, based on the results of the study. Some effective improvement measures are put forward in order to improve the job satisfaction of secondary vocational school teachers, arouse their work enthusiasm and promote the development of secondary vocational education. The results show that: Baotou secondary vocational school teachers' job satisfaction is generally in the general level, specifically, at the level of satisfaction factors are: colleagues, communication, identity and promotion. Welfare, boss, regulations and the nature of the work. The author analyzes the causes of the dissatisfaction of the secondary vocational teachers in Baotou: 1) the main reasons affecting job satisfaction in welfare and compensation are the low income of secondary vocational school teachers and the lack of fairness in the distribution system of some schools, which results in the psychological imbalance of secondary vocational school teachers. 2) the main reason of influencing the rules and regulations and boss' job satisfaction is the lack of democratic leadership style and management style in secondary vocational schools. 3) the main reasons that affect the job satisfaction in the aspect of job nature and identity are the problems of curriculum system in secondary vocational education and the negative evaluation of vocational education in society. Based on the analysis of the reasons. The author puts forward some suggestions to improve the job satisfaction of secondary vocational school teachers, mainly as follows: To establish a reasonable incentive system to effectively improve the income level of teachers. Pay attention to humanistic care and build a harmonious and democratic campus environment 3) pay attention to teaching reform and improve professional beliefs of secondary vocational teachers in Baotou City Finally, according to the analysis and findings of this study, the author summarizes the shortcomings of this study, and conceive the research prospects and points out the direction and suggestions for further research.
