【摘要】:职业韧性作为教师职业发展过程中的心理因素,在教师面对挫折、失意、逆境时起到良好的保护作用,能激发教师内在潜能,克服消极情绪,战胜威胁性因素,在逆境中实现成长。随着国家对学前教育的重视,以及随之而来对幼儿园教师专业素养越来越高的要求,教师职业韧性作为职业生活的调节器,面临着越来越大的考验。正是基于现实需求的考虑,本研究希望通过对幼儿园教师职业韧性的具体情况以及影响因素的调查研究,以期提出有针对性的改善建议。通过对四川和天津210名幼儿教师的问卷调查,以及随机抽样访谈,本研究有以下发现:1.关于幼儿园教师职业韧性的现状(1)幼儿园教师职业韧性的总体水平较高。(2)幼儿园教师感受到的社会支持、效能感、社交能力较高,而情绪智力处于中等偏上的水平,有待进一步提高。家长能较好地配合、并理解教师工作;教师对自己的教育教学、管理以及综合能力较为自信,但部分教师认为自己没有时间提升能力;较多幼儿园教师在出现负面情绪时不易控制,部分教师不知如何走出困境;绝大部分教师能和同事幼儿维持良好的关系,但部分教师也不能轻易融入新集体。2.有关幼儿园教师职业韧性影响的因素(1)人口学变量对幼儿园教师职业韧性的影响性别、教龄、年龄、专业背景、结婚状况、生育状况、园所性质、园所级别、城市所在地对幼儿园教师职业韧性的总体或者某各维度上有显著影响。学历、职称、收入、城乡差异、所带年龄班差异、用工性质对幼儿园教师职业韧性的影响效果不显著。(2)其它内部影响因素专业素养会影响教师的职业韧性,较高的专业素养能促进职业韧性的提高。性格会影响幼儿园教师的职业韧性。爽朗洒脱、坚持执着的性格有助于职业韧性的提高,而拘束敏感、内敛退缩的性格会对职业韧性的发展起阻碍作用。对职业的爱好和认同程度会影响幼儿园教师的职业韧性。越是喜欢自己的职业、职业认同度越高越有助于职业韧性的发展。成败经验会影响幼儿园教师职业韧性。成功的经验越多,越有助于职业韧性的提高。(3)其它外部影响因素家庭支持会影响幼儿园教师的职业韧性。支持性的家庭氛围会促进教师职业韧性的提高;相反,不支持、反对的家庭氛围,会阻碍教师职业韧性的提高。社会支持会影响幼儿园教师的职业韧性。家长支持会影响幼儿园教师的职业韧性,家长支持、配合、理解幼儿园教师的工作有助于教师职业韧性的提高。幼儿园的管理方式和园所氛围会影响教师的职业韧性,自由民主的管理方式,和谐、互助的园所氛围有助于教师职业韧性的提高;相反,专制、被动的管理方式,严肃、矛盾冲突严峻、竞争过于激烈的园所氛围不利于教师职业韧性的提高。师幼关系会影响幼儿园教师职业韧性的提高。良好的师幼关系能促进教师职业韧性的提高;相反,冲突型的师幼关系不利于教师职业韧性的提高。同事关系会影响幼儿园教师职业韧性。和谐、互助的同事关系有助于教师职业韧性的提高;相反,自私、保护主义严重、不配合的同事关系会对教师的职业韧性带来挑战。基于本研究的发现,给予了以下建议:1.社交方面,幼儿园教师应提高环境适应力,营造良好的同事关系和师生关系;幼儿园创设良好的园所氛围,引导教师沟通与合作。2.效能感方面,教师加强专业修养,树立终身学习意识。3.社会支持方面,幼儿园、家长、家庭应为幼儿园教师提供支持性的环境。4.情绪智力方面,幼儿园、教育行政部门应关心幼儿园教师心理健康;幼儿园方面应适当增加对幼儿园教师的职业锻炼;幼儿园教师自身应有意识加强自己的心理素质,提高抗挫折能力。5.其它方面,应该提高大城市幼儿园教师的工资,减轻大城市幼儿园教师的工作压力。幼儿园教师应坚定职业信仰,真心热爱工作,享受工作。
[Abstract]:As the psychological factors of occupation toughness in the development process of teacher occupation, teachers in the face of setbacks, frustration, adversity play a good protective effect, can inspire their inner potential, overcome negative emotions, overcome the threat factors, growth in the face of adversity. With the national emphasis on preschool education, and follow the higher the kindergarten teachers' professional quality and the teachers' occupation toughness as a regulator of occupation life, facing more and more challenges. It is based on the consideration of practical needs, this study hope that through the research on the specific circumstances of kindergarten teachers' professional toughness and influencing factors, in order to put forward targeted recommendations for improvement through. A survey of the Sichuan and Tianjin 210 kindergarten teachers, and random interviews, this study has the following findings: 1. of the kindergarten teachers' occupation toughness is (1) kindergarten teaching The overall level of teacher occupation toughness is higher. (2) the kindergarten teachers perceived social support, self-efficacy, social skills and emotional intelligence is high, on the middle level, needs to be further improved. Parents can better cooperate, and understand the work of teachers; teachers of their educational and teaching, management and comprehensive ability more confident but, some teachers think they don't have time to enhance the ability of kindergarten teachers; more difficult to control in the presence of negative emotions, some teachers do not know how to walk out of predicament; most teachers can maintain good relations with colleagues in children, but some teachers factors cannot easily integrate into the new collective.2. about the kindergarten teachers' occupation impact toughness (1) population the variable effect on the toughness of the kindergarten teachers' occupation gender, seniority, age, professional background, marital status, family status, garden property, garden city level location On the kindergarten teachers' occupation toughness or a general dimensions have significant influence. In the title, the income difference between urban and rural areas, with different age classes, the nature of employment impact on Kindergarten Teachers' occupation toughness effect is not significant. (2) other internal factors will affect teachers' professional occupation toughness, high professional quality can promote the occupation toughness. Personality can affect preschool teachers' occupation toughness. Frank and adhere to the persistent personality helps occupation toughness and binding, sensitive, introverted personality retreat will hinder the role in the development of occupation. The toughness of the occupation hobbies and identity affects the kindergarten teachers' occupation toughness. The more love their occupation, occupation identity degree helps the higher occupation toughness. Experience will affect the kindergarten teachers' occupation toughness. The more experience of success, more help In the occupation toughness. (3) other external factors that affect the family support will affect the kindergarten teachers' occupation toughness. Supportive family atmosphere can promote teachers' occupation toughness; on the contrary, does not support the opposition, family atmosphere, will hinder the teachers occupation toughness. Social support will affect the kindergarten teachers' occupation toughness. Parents will affect the kindergarten teachers' occupation toughness, parental support, cooperation, understanding the kindergarten teachers work helps teachers occupation toughness. The management of the kindergarten and kindergarten teachers' occupation atmosphere will affect the toughness, free and democratic management, harmony, mutual kindergarten atmosphere helps teachers occupation toughness on the contrary, improve; autocratic, passive management way, serious, serious conflicts, excessive competition in the park atmosphere is not conducive to teachers occupation toughness. The relationship between teacher and children will influence The kindergarten teachers' occupation toughness. Good relationship between teachers and children can promote teachers' occupation toughness; on the contrary, the conflicting relationship between teachers and children is not conducive to teachers occupation toughness. The relationship between colleagues will affect the kindergarten teachers' occupation toughness. The harmonious relationship between colleagues, mutual help teachers occupation toughness; on the contrary, selfish. Protectionism is serious, not with the relationship between colleagues on Teachers' occupation toughness challenges. Based on the findings of this research, give the following suggestions: 1. social, kindergarten teachers should improve environmental adaptability, build good relationship with colleagues and the relationship between teachers and students; to create a good atmosphere of kindergarten kindergarten, teachers guide communication and cooperation efficiency of.2. the sense of teachers, strengthen professional training, lifelong learning consciousness.3. the social support, kindergarten, parents, families should provide a supportive environment for kindergarten teachers.4.. Emotional intelligence, kindergarten, education administrative departments should be concerned with the psychological health of teachers in kindergarten; kindergarten should be increased for preschool teachers occupation training; kindergarten teachers should strengthen their psychological quality, enhance the ability to resist setback in other.5., should improve the city kindergarten teachers' salaries, reduce the working pressure of the big City kindergarten teachers. The kindergarten teachers should strengthen occupation faith, sincere love, enjoy the work.
