饭店业员工工作压力对其组织公民行为的影响——同事支持的调节作用

【摘要】:国内外学者对组织公民行为(Organizational Citizenship Behavior,OCB)前置因素的研究为数众多,但多从个体、任务、组织、领导特征等视角进行研究,从工作压力视角对饭店业员工OCB进行的研究却为数不多。文章以沿海地区和北京市30家完全服务饭店608名员工为研究样本,采用PASW18.0多元调节分析检验了员工工作压力对其OCB影响以及同事支持在工作压力与OCB间的作用。实证研究结果表明:工作压力对OCB具有显著负面影响;同事支持在职业发展压力与OCB间没有调节作用,而在其他工作压力(工作超负荷与分配不公平)与OCB间具有显著调节作用。本文研究结论对饭店业管理实践具有一定的启示性。
[Abstract]:Scholars at home and abroad have done many researches on the prefactors of organizational citizenship behavior (Organizational Citizenship Behavior), but mostly from the perspectives of individual, task, organization and leadership characteristics, and few on the OCB of hotel employees from the perspective of working stress. In this paper, 608 employees from 30 complete service restaurants in coastal areas and Beijing were used to test the effect of work stress on OCB and the role of coworker support between work stress and OCB by PASW18.0 multivariate adjustment analysis. The empirical results show that: job stress has a significant negative impact on OCB, and colleagues support that there is no adjustment between career stress and OCB. However, other working pressures (work overload and unfair distribution) have a significant regulatory effect on OCB. The conclusion of this paper has certain enlightenment to the hotel industry management practice.
