【摘要】:心理契约是指个人对一个组织履行其承诺强弱程度的感知。心理契约对理解人们在契约关系中的表现至关重要。以往对于心理契约及其行为反应的研究对象集中在普通员工,忽略了对志愿者的心理契约与行为反应,研究旨在厘清这种履行程度是否影响了志愿者的退出、建言、忠诚和忽视行为。此外,研究还将探讨违背和信任在心理契约与退出、建言、忠诚和忽视行为之间的中介作用。研究采用心理契约、信任、违背、EVLN等4个问卷作为调查工具,对346名志愿者进行调查研究,收回有效问卷301份,采用相应的统计方法揭示心理契约与退出、建言、忠诚和忽视行为的关系,以及信任与违背的中介作用,得到如下研究结果:(1)心理契约与退出反应显著负相关,相关系数为-0.297,与忽略反应显著负相关,相关系数为-0.381,心理契约与建言反应显著正相关,相关系数为0.319,心理契约与忠诚反应显著正相关,相关系数为0.349;(2)心理契约对因变量ELVN四个行为反应回归显著(p0.01),心理契约对于中介变量信任与违背回归显著(p0.01),心理契约和信任结合变量对ELVN行为反应回归显著(p0.05),心理契约和违背的结合变量对ELVN行为反应回归显著(p0.05)。通过讨论分析,做出以下研究结论:(1)良好的心理契约能降低退出、忽略反应反应的发生,能促进建言、忠诚反应的发生。(2)组织对个人意愿的违背会导致个体退出反应、忽略反应的产生,对组织的忠诚度下降,减少对组织的建言反应;对组织的信任更有利于忠诚反应与建言反应的发生,降低个体的退出与忽略反应。(3)违背在心理契约和退出、建言、忠诚、忽视等反应之间存在部分中介作用,信任在心理契约和退出、建言、忠诚、忽视等反应之间存在部分中介作用。
[Abstract]:A psychological contract refers to a person's perception of the extent to which an organization performs its commitment. Psychological contracts are essential to understanding the performance of a person in a contractual relationship. Previous studies on psychological contract and behavioral responses focused on ordinary employees, ignoring the psychological contract and behavioral responses to volunteers. The purpose of this study is to clarify whether such performance level affects volunteers' withdrawal, advice, loyalty and neglect behaviors. In addition, the study will also explore the mediating role of violation and trust between psychological contracts and withdrawal, advice, loyalty and neglect. Study on the psychological contract, trust, violation, EVLN 4 questionnaire as the survey tool, conducts the investigation and study of 346 volunteers, 301 valid questionnaires, using appropriate statistical methods to reveal the psychological contract and exit, voice and loyalty and neglect, and trust and contrary to the intermediary role, the results obtained are as follows: (1) the psychological contract and withdrawal reaction had a significant negative correlation, the correlation coefficient is -0.297, and ignore the reaction significantly negative correlation, the correlation coefficient is -0.381, a significant positive correlation between psychological contract and voice response, the correlation coefficient is 0.319, significant positive correlation between psychological contract and loyalty response, the correlation coefficient was 0.349; (2) the psychological contract significantly the regression of the dependent variables ELVN four behavioral responses (P0.01), the psychological contract for the intermediary variable of trust violation and significant regression (P0.01), psychological contract and trust combination of variables on ELVN behavior regression Significant (P0.05), psychological contract and violation of the combination of variables of ELVN behavior response to a significant regression (P0.05). Through the discussion and analysis, the following conclusions are drawn: (1) good psychological contract can reduce the occurrence of withdrawal and neglect reaction reaction, and promote the occurrence of speech and loyalty reactions. (2) the organization of individual will lead to violation of individual exit reaction, reaction of the neglect, decline of loyalty to the organization, reduce the reaction to the organization suggestions to the organization; trust is more conducive to loyalty and voice reaction reaction, reduce the exit and ignore the individual's response. (3) there is a partial mediation effect of violation on psychological contract and withdrawal, suggestion, loyalty and neglect. Trust plays a partial mediating role between psychological contract and withdrawal, suggestion, loyalty and neglect.
