隐性知识共享过程中的反生产行为研究

【摘要】:随着知识经济时代的到来,知识型员工在企业内占据着越来越重要的地位,这个团队的不稳定势必会给企业的运作和利益带来巨大的损失,而目前大部分反生产行为的研究仍局限于“偷窃、迟到、同事欺凌、破坏”等传统意义上的反产生行为,很少有针对知识经济时代特有的反产生行为的研究。 仅有的一些针对知识的反生产行为研究大多以员工为对象,事实上除了知识型员工,学校学生针对知识的反生产行为也值得关注。Marcus和Deshpande等已经探索了职业道德、性别、人格等因素对学生反生产行为的影响。事实上,高校学生作为即将踏入社会的一员,其身份与知识型员工是一个连续的整体。他们从学校毕业后往往就进入企业,成为新的知识型员工。因而,对高校学生针对知识的反生产行为研究与知识型员工反生产行为研究也是一个连续的过程,这两者之间反生产行为的差异可以用来探查组织文化、氛围,管理水平等因素对于反生产行为的影响,也可以从更全面的视角来分析反生产行为的成因和结果。 本研究采用自编的《学生反生产行为问卷》,Wagner和Sternberg(1985)开发的学术领域《隐性知识情景判断测验》以及Insch和Leonard (2005)编制的《学生隐性知识问卷》,对420名高校学生进行了调查研究,探查了高校学生隐性知识水平与反生产行为的关系;采用由彭贺(2011)开发的《知识员工反生产行为问卷》和唐可欣(2004)修订的《管理人员隐含知识量表》对254名知识型员工进行了调查研究,探查了知识型员工的反生产行为现状,以及隐性知识水平对它的影响。研究结果表明:针对知识的反生产行为普遍存在于高校学生和知识型员工中,尤其是保守知识行为。高校学生的反生产行为更多的表现为失德行为、抵制行为和保守知识行为,自我管理、目标管理和社会技能的隐性知识水平与失德行为有较高的相关:知识型员工的反生产行为中,消极服从行为以及保守知识行为表现的更为突出,自我管理、目标管理的隐性知识水平与抵制行为、钻空子行为、消极服从行为、保守知识行为和撒谎行为有较高的相关。结论:隐性知识水平对反生产行为有一定的预测作用,提高自我管理、目标管理和社会技能的隐性知识水平能减少保守知识的反生产行为发生。 知识对于高校学生和知识型员工都具有极其巨大的价值,他们普遍表现出了保守知识的反生产行为,因而很可能保守知识的反生产行为广泛存在于与知识密切相关的其他领域中。但不同的领域中,,反生产行为的表现可能不尽相同。
[Abstract]:With the arrival of the era of knowledge economy, knowledge workers are playing an increasingly important role in the enterprise. The instability of the team will inevitably bring huge losses to the operation and benefits of the enterprise. At present, most of the research on anti-production behavior is still limited to the traditional anti-production behavior in the sense of "theft, lateness, coworker bullying and destruction", and few researches have focused on the specific counterproductive behavior in the era of knowledge economy. In fact, in addition to knowledge workers, the anti-production behavior of school students in view of knowledge is worth paying attention to. Marcus and Deshpande have explored professional ethics, gender, etc. The influence of personality and other factors on students' counter-productive behavior. In fact, as a member of society about to enter the society, college students' identity and knowledge workers are a continuous whole. They often enter enterprises after they graduate from school. Therefore, it is a continuous process to study the anti-production behavior of college students in view of knowledge and the research of anti-production behavior of knowledge workers. The difference between the two can be used to explore the organizational culture. The influence of factors such as atmosphere and management level on anti-production behavior can also be analyzed from a more comprehensive perspective. In this study, a self-designed questionnaire on students' counterproductive behavior was used to investigate 420 college students. They were the "tacit knowledge situational judgment Test" developed by Wagner and Sternbergine 1985 and the "Student tacit knowledge questionnaire" compiled by Insch and Leonard 2005). This paper probes into the relationship between the level of tacit knowledge and counter-productive behavior of college students. In this paper, 254 knowledge workers were investigated by using the "knowledge employee Anti-productive behavior questionnaire" and the "Management implicit knowledge scale" revised by Tang Kexin 2004, which were developed by Peng He-yong (2011), and the current situation of knowledge workers' anti-production behavior was explored. The results show that counter-productive behavior against knowledge is common in college students and knowledge workers. In particular, the behavior of conservative knowledge. The anti-productive behavior of college students is more manifested as unethical behavior, resistance behavior and conservative knowledge behavior, self-management, The tacit knowledge level of target management and social skills is highly related to unethical behavior: in the anti-production behavior of knowledge workers, negative service behavior and conservative knowledge behavior are more prominent, self-management. There is a high correlation between tacit knowledge level of objective management and resistance behavior, open behavior, passive behavior, conservative knowledge behavior and lying behavior. Conclusion: tacit knowledge level can predict anti-production behavior to some extent. Improving the level of tacit knowledge of self-management, target management and social skills can reduce the occurrence of anti-productive behavior of conservative knowledge. Knowledge is of great value to college students and knowledge workers, and they generally show the anti-production behavior of conservative knowledge. Therefore, it is very likely that the anti-production behavior of conservative knowledge exists widely in other fields closely related to knowledge, but in different fields, the behavior of anti-production behavior may not be the same.
