高中教师心理资本、核心自我评价与工作投入的相关研究

【摘要】:随着教师职业压力、职业倦怠和心理枯竭等相关问题的大量涌现,人们越来越意识到心理资本在教师工作投入状态、工作满意度等方面的重要影响,也越来越相信拥有积极心理资源的教师能够更好地促进其职业发展和成功。核心自我评价是人格研究的一个新领域,是个体对自身最基本的评价,因而能更有效、更稳定地对工作投入进行预测。本文尝试通过心理资本、核心自我评价对高中教师工作投入的影响研究,探讨心理资本、核心自我评价和工作投入三者之间的内在关系。本研究采用Luthans等人编制的《心理资本问卷》、国内学者杜建政等人修订的《核心自我评价量表》和国内学者张轶文、甘怡群修订的《工作投入量表》对湖北省武汉市四所学校的650名高中教师进行了问卷调查,采用SPSS16.0和AMOS17.0对最终收集到的522名高中教师的样本数据进行分析,结果如下: (1)高中教师心理资本整体处于中等偏上水平。高中教师的心理资本总分在性别、年龄、教龄、职称和是否班主任变量上均没有显著性差异。 (2)高中教师核心自我评价整体处于中等偏上水平,总分在性别变量上存在显著性差异,具体表现为高中男教师的核心自我评价总分显著高于高中女教师。 (3)高中教师工作投入整体处于中等偏上水平,而且在性别、是否担任班主任这两个人口学变量上存在显著性差异,高中男教师的工作投入总分显著高于高中女教师,担任班主任的高中教师的工作投入总分显著高于未担任班主任的高中教师;在年龄、教龄、职称等人口学变量上则不存在显著性差异。 (4)心理资本、核心自我评价、工作投入两两相关; (5)心理资本、核心自我评价对工作投入的预测作用均显著; (6)核心自我评价作为中介变量、调节变量在心理资本与工作投入之间的中介作用、调节作用显著。
[Abstract]:With the emergence of a large number of related problems, such as teachers' occupational pressure, job burnout and psychological exhaustion, people are becoming more and more aware of the important influence of psychological capital on teachers' job engagement and job satisfaction. There is also a growing belief that teachers with positive psychological resources can better promote their career development and success. Core self-evaluation is a new field of personality research, which is the most basic evaluation of the individual, so it can predict the work involvement more effectively and more stably. This paper attempts to explore the inner relationship among psychological capital, core self-evaluation and job engagement through the study of the influence of psychological capital and core self-evaluation on high school teachers' work involvement. This study adopts the Psychological Capital questionnaire compiled by Luthans et al., the Core Self-Evaluation scale revised by domestic scholar du Jianzheng, and Zhang Yiwen, a domestic scholar. A questionnaire survey was conducted among 650 senior high school teachers from four schools in Wuhan, Hubei Province. SPSS 16.0 and AMOS 17.0 were used to analyze the sample data of 522 senior middle school teachers. The results are as follows: 1) the psychological capital of high school teachers is above the middle level. There was no significant difference in the total scores of psychological capital among senior high school teachers in gender, age, teaching age, title and class teacher variables. The total score of male teachers in senior high school was significantly higher than that of female teachers in senior high school. There is a significant difference between the two demographic variables, and the total score of male teachers' work involvement is significantly higher than that of female high school teachers. The total score of high school teachers working as head teacher was significantly higher than that of non-head teacher, and there was no significant difference in demographic variables such as age, teaching age, professional title and so on. 4) Psychological capital, core self-evaluation, etc. (5) Psychological capital and core self-evaluation are significant predictors of job involvement; (6) Core self-evaluation is an intermediary variable. The mediating effect of adjusting variable between psychological capital and work investment is significant.
