小学教师工作激情与组织公民行为:情绪劳动与组织氛围的作用

【摘要】:工作激情是情绪心理学的研究热点。许多研究表明,工作激情是教师教学效率和学生发展的重要影响因素。但是,工作激情影响教师行为的内在机制尚不明确,工作激情对教师行为的影响既可能存在直接效应也可能存在间接效应,并且还可能受到学校环境因素的影响。本研究以658名小学教师为被试,采用工作激情量表、中小学教师情绪劳动量表、小学组织气氛描述问卷、组织公民行为量表作为研究工具,探究小学教师工作激情的特点及其与组织公民行为的关系,以及情绪劳动和组织氛围在这一关系中的作用。研究发现:(1)工作激情存在显著的人口学差异。在协调式激情得分上,3年以下工作年限的小学教师显著高于工作3-10年的教师;乡村教师显著高于城镇教师。(2)工作激情、组织公民行为各维度与情绪劳动中的主动深度行为、被动深度行为维度均呈显著正相关,而表面行为维度与组织公民行为各维度显著负相关;工作激情与组织公民行为中各维度显著正相关。(3)情绪劳动在工作激情和组织公民行为的关系中具有部分中介作用。(4)情绪劳动对工作激情与组织公民行为的中介作用受到学校组织氛围的调节,其中教师开放性对这一中介过程的前后路径起调节作用。由此可见,教师工作激情对其组织公民行为的影响有直接和间接两条路径,并且受到学校组织氛围的调节。
[Abstract]:Work passion is the research hotspot of emotional psychology. Many studies have shown that work passion is an important factor affecting teachers' teaching efficiency and students' development. However, the internal mechanism of the influence of work passion on teacher behavior is not clear. The influence of work passion on teacher behavior may have both direct and indirect effects, and may also be affected by school environmental factors. In this study, 658 primary school teachers were chosen as subjects, and the work passion scale, emotional labor scale, organizational climate description questionnaire and organizational citizenship behavior scale were used as the research tools. This paper explores the characteristics of primary school teachers' work passion and its relationship with organizational citizenship behavior, and the role of emotional labor and organizational atmosphere in this relationship. The study found that there were significant demographic differences in work passion. On the score of coordinated passion, primary school teachers with less than 3 years of service were significantly higher than those with 3-10 years of work, rural teachers were significantly higher than teachers from towns and cities, and all dimensions of organizing citizenship behavior and active depth behavior in emotional labor were significantly higher than those of urban teachers. There was a significant positive correlation between the passive depth behavior dimension and the organizational citizenship behavior dimension, while there was a significant negative correlation between the surface behavior dimension and the organizational citizenship behavior dimension. Work passion has significant positive correlation with each dimension of organizational citizenship behavior.) emotional labor plays a partial intermediary role in the relationship between work passion and organizational citizenship behavior. 4) emotional labor mediates work passion and organizational citizenship behavior. Adjusted by the atmosphere of the school, Among them, the teacher's openness plays an important role in regulating the front and rear paths of the intermediate process. It can be seen that teachers' working passion has direct and indirect influence on their organizational citizenship behavior, and it is regulated by the school organizational atmosphere.
