大连市甘井子区社区工作者工作满意度研究

【摘要】:城镇化是国家建设发展的必然要求,是社会发展到一定阶段的必然选择。社区化建设是实施城镇化建设发展战略的重要步骤,在城镇化建设步伐中起着无可替代的作用。社区工作者是社区各项工作的组织者和执行者,在社区化建设进程中是决定性的影响因素,良好的社区工作者团队对于社区各项工作具有推动和促进作用,相反则具有阻碍和破坏作用。因此,如何营造一支工作能力强、工作效率高的社区工作者团队,是推动社区化建设、城镇化建设亟需解决的问题。提高社区工作者工作满意度,有利于增强社区的凝聚力和战斗力,提高社区工作者的服务质量和服务水平,有利于促进社会主义和谐社会目标的实现。本文以社区工作者工作满意度为切入点,选择甘井子区具有代表性的X、P、Z三个街道的社区工作者为测评样本,发放工作满意度测评问卷进行数据采集;运用SPSS 19.0工具对相应数据进行处理,分析指出了影响社区工作者总体工作满意度和各维度满意度的要素;针对性的分析提出了解决对策,旨在推动社区工作者工作整体满意度的提升。本文研究内容:首先,查阅国内外社区工作者工作满意度及相关方面的文献资料,进行了总结概括,奠定了本文研究的理论基础;其次,综合运用问卷调查法、访谈法和SPSS统计分析工具,对甘井子区社区工作者工作满意度总体状况和各维度情况进行了调查和统计分析,并分析指出了甘井子区社区工作者工作满意度存在的主要问题,如“对薪酬待遇维度满意度最不满意”、“对发展前景维度满意度较低”等,再进一步对问题进行分析得出导致现状的原因,如“薪酬水平低、结构不合理且动态调整机制不健全”、“缺乏轮岗交流、岗位调整制度及职业发展通道不健全”等;最后,借鉴激励理论相关知识,结合甘井子区社区工作者实际,分析制定了针对性的工作满意度改进对策,如:“改进社区工作者的薪酬分配制度”、“建立社区工作者的职业发展通道”等。希望通过本文的研究能够对甘井子区社区工作者工作满意度的提升和改进起到一定指导意义和参考价值。
[Abstract]:Urbanization is the inevitable requirement of national construction and development, is the inevitable choice of social development to a certain stage. Community construction is an important step in implementing the development strategy of urbanization construction and plays an irreplaceable role in the pace of urbanization construction. Community worker is the organizer and executor of all kinds of community work, and it is a decisive factor in the process of community construction. A good community worker team can promote and promote the work of the community. On the contrary, it has the function of obstruction and destruction. Therefore, how to build a community worker team with strong working ability and high work efficiency is an urgent problem to be solved in the construction of community and urbanization. To improve the job satisfaction of community workers is beneficial to enhance the cohesion and combat effectiveness of the community, to improve the service quality and service level of community workers, and to promote the realization of the goal of a harmonious socialist society. This paper takes the job satisfaction degree of community workers as the starting point, selects the community workers in three streets of Ganjingzi District as the test sample, and distributes the job satisfaction assessment questionnaire to collect the data. Using the SPSS 19.0 tool to deal with the corresponding data, analyzed and pointed out the factors that affect the overall job satisfaction and the satisfaction of various dimensions of community workers, and put forward the countermeasures to solve the problem. The aim is to promote the overall job satisfaction of community workers. The research contents of this paper are as follows: firstly, consulting the literature on job satisfaction and related aspects of community workers at home and abroad, summarizing and summarizing, laying the theoretical foundation of this study; secondly, synthetically using questionnaire method, Interviews and SPSS statistical analysis tools were used to investigate and analyze the overall situation and dimensions of job satisfaction of community workers in Ganjingzi District, and the main problems of job satisfaction of community workers in Ganjingzi District were pointed out. For example, "the most unsatisfactory pay dimension", "low satisfaction with the development perspective dimension", and so on, further analysis of the problem to find out the reasons for the status quo, such as "low salary level," The structure is unreasonable and the dynamic adjustment mechanism is not perfect "," lack of rotation exchange, post adjustment system and career development channel is not perfect "etc. Finally, using the relevant knowledge of incentive theory for reference, combining with the actual situation of community workers in Ganjingzi District, This paper analyzes and formulates some countermeasures for improving job satisfaction, such as "improving the salary distribution system of community workers", "establishing career development channels for community workers" and so on. It is hoped that the research in this paper can play a certain guiding and reference value in improving the job satisfaction of community workers in Ganjingzi District.
