某市高中政治教师职业倦怠研究

【摘要】:本研究利用教师职业倦怠MBI问卷,通过调查问卷法和访谈法,对某市155名高中政治教师进行职业倦怠的调查。对153份有效问卷获得的数据,用IBM-SPSS软件进行数据统计与分析。结果发现:(1)某市高中政治教师职业倦怠总体水平比较严重;(2)从人口学变量来看,教龄对职业倦怠总体水平及其三个维度的子水平有显著影响;(3)婚姻、学历、学校所在地对这三个维度及总分均无显著差异。通过对高中政治教师的访谈发现:高中政治教师产生职业倦怠的原因是多方面的。(1)从政治教师个人因素来看,政治教师不同的人格特征是影响职业倦怠的因素之一。(2)从社会影响因素看,高中政治教师的社会地位(经济收入、职业声望、社会权益)相对偏低,在一定程度上会使教师产生职业倦怠;(3)从组织因素来看,学校对高中政治教师的僵硬管理,工作环境相对的不和谐,评价机制的不完善,学校领导的不重视等都易于使政治课教师产生职业倦怠;(4)学科因素,高中政治教师工作负荷大且时间长,他们在教学过程存在着不同程度的多元角色冲突的现象,这容易使教师产生倦怠。此外,政治学科综合性、实践性、知识性、思想性以及时代性等特征,要求教师多方面的知识涉猎,这也给教师带来压力。总之,政治学科本身的地位偏下,教师对于职业认同度不高,并伴随着多重矛盾冲突,很容易使教师产生职业倦怠。综合问卷调查和访谈得到的结果,本文针对影响高中政治教师职业倦怠的因素,从个人、社会、组织、职业与学科特点等层面提出相关建议,以缓解高中政治教师职业倦怠的状况。在个人层面上,政治教师要提高自省能力与自己的专业化能力,进行适宜的体育锻炼增强体质,有效地进行自我的调节,并正确认识和处理多元角色冲突问题。在社会层面,要提高政治教师的社会地位,建立和完善社会支持系统。在组织层面,要努力建构“以教师为本”的学校管理体制,完善高中政治教师评价机制,营造良好的校园环境。在职业层面,要减轻高中政治教师的工作负荷,推进政治教学改革,增强时效性。
[Abstract]:In this study, 155 senior high school political teachers in a city were investigated with MBI questionnaire, questionnaire and interview. The data obtained from 153 valid questionnaires were statistically analyzed with IBM-SPSS software. The results show that: (1) the overall level of job burnout of high school political teachers in a certain city is serious; (2) from the demographic variables, teaching age has a significant impact on the overall level of job burnout and its three dimensions of sub-level; (3) marriage, education, education. There was no significant difference in the three dimensions and the total score between the school location and the school location. Through the interview with high school political teachers, it is found that there are many reasons for high school political teachers' job burnout. (1) from the perspective of political teachers' personal factors, Different personality characteristics of political teachers are one of the factors that influence job burnout. (2) from the perspective of social influence factors, the social status (economic income, occupational prestige, social rights and interests) of high school political teachers is relatively low. (3) from the perspective of organizational factors, the rigid management of high school political teachers, the relative disharmony of work environment, the imperfect evaluation mechanism, The lack of attention by school leaders is apt to cause job burnout of political teachers. (4) subject factors, high school political teachers have a large workload and long time, they have different degrees of multi-role conflict phenomenon in the teaching process. It is easy for teachers to get tired. In addition, the comprehensive, practical, intellectual, ideological and epochal characteristics of the political discipline require teachers to dabble in many aspects of knowledge, which also brings pressure to teachers. In a word, the position of political discipline itself is not high, and accompanied by many contradictions and conflicts, it is easy for teachers to produce job burnout. Based on the results of questionnaires and interviews, this paper puts forward some suggestions from the aspects of personal, social, organizational, professional and disciplinary characteristics, aiming at the factors that affect the job burnout of high school political teachers. In order to alleviate the high school political teachers job burnout. On the personal level, political teachers should improve their introspection ability and their professional ability, strengthen their physique through proper physical exercise, effectively regulate themselves, and correctly understand and deal with the multiple role conflicts. At the social level, we should improve the social status of political teachers and establish and perfect the social support system. At the organizational level, it is necessary to construct a teacher-oriented school management system, improve the evaluation mechanism of high school political teachers, and create a good campus environment. At the professional level, we should lighten the workload of high school political teachers, promote the reform of political teaching and enhance the timeliness.
