基于双因素理论的高校科研人员激励研究

【摘要】:高校的科研工作对国家科研实力的增强、国民经济的发展及国际竞争力的提高有重要的促进作用,高校的科研人员是高校科研工作的主体,激励高校科研人员的科研积极性,对高校科研的发展具有十分重要的意义。双因素理论是管理学界经典的激励理论,并在国内外得到了广泛的应用。虽然双因素理论从产生以来,人们对其调查对象不具普遍性的问题就提出了质疑,但用双因素理论来激励高校的科研人员,对调动高校科研人员的工作积极性和创造性却有着独特的适用性与合理性。 在高校的科研管理中应用双因素理论,使科研人员的地位得到了提高、科研人员的成长空间不断拓宽、科研人员的成果不断产出。但也存在保健不够、激励不力、情感不浓等问题,使科研人员缺少稳定感、成就感和归属感。强化双因素理论对高校科研人员激励的指导,应重视保健因素,从科研管理制度、薪酬福利制度和启动科研人员心理健康项目等方面,增强科研人员的稳定感;应重视激励因素,从目标激励、认可与赞赏激励、培训激励和竞争激励等方面,增强科研人员的成就感;应重视情感因素,,通过包容、关爱、尊重科研人员,增强科研人员的归属感,从而调动高校科研人员的科研积极性,激发科研人员的创新性,促进高校的科研工作不断发展。 本文的创新点:(1)与以往研究的不同之处在于,将普遍用于企业管理的双因素激励理论,用以指导高校的科研人员激励,对丰富双因素理论研究有积极意义。(2)本文以双因素理论为基础,从“保健因素”、“激励因素”中延伸出“情感因素”,使双因素理论与中国传统的“以情动人”的管理理念得到了较好结合。
[Abstract]:The scientific research work in colleges and universities plays an important role in the enhancement of the national scientific research strength, the development of the national economy and the improvement of the international competitiveness. The scientific research personnel of the colleges and universities are the main body of the scientific research work in colleges and universities, and the enthusiasm of the scientific research personnel in the colleges and universities is encouraged. It is of great significance to the development of scientific research in colleges and universities. Two-factor theory is a classical incentive theory in the field of management, and has been widely used at home and abroad. People have questioned the problem that the object of investigation is not universal, but using the theory of two factors to stimulate the scientific research personnel in colleges and universities has a unique applicability and rationality to arouse the enthusiasm and creativity of the scientific research personnel in colleges and universities. The application of the two-factor theory in the management of scientific research in colleges and universities has improved the position of the scientific research personnel, widened the growing space of the scientific research personnel, and produced the achievements of the scientific research personnel continuously, but there are also insufficient health care and weak incentives. The lack of emotion makes the scientific research personnel lack the sense of stability, achievement and belonging. To strengthen the guidance of two-factor theory to the encouragement of scientific research personnel in colleges and universities, we should pay attention to the health factors, and from the scientific research management system, We should pay more attention to incentive factors, such as goal motivation, recognition and appreciation incentive, training incentive and competitive incentive, etc. We should pay more attention to the emotional factors, by including, caring, respecting, and enhancing the sense of belonging of the scientific research personnel, thus arousing the scientific research enthusiasm of the scientific research personnel in colleges and universities, and stimulating the innovation of the scientific research personnel. To promote the continuous development of scientific research in colleges and universities. The difference between this paper and previous research is that the two-factor incentive theory, which is widely used in enterprise management, is used to guide the motivation of researchers in colleges and universities. This paper is based on the two-factor theory. The "emotion factor" is extended from "health care factor" and "incentive factor", which makes the dual factor theory combine well with the traditional management idea of "moving with emotion" in China.
