高校教师“工作—家庭”平衡研究

【摘要】:工作和家庭,对于普通劳动者来说,不仅仅是其投入时间和精力最多的两个领域,还是对其发展产生重要影响的核心生活领域,二者之间是否平衡不仅仅对人的身心健康会产生重要影响,还会对劳动者个体、工作领域和家庭领域产生重要影响,,而高校教师作为劳动者的一部分,承担着教书育人的重任,其“工作—家庭”平衡情况不但影响自身的生活质量,还会影响其身心健康,更进一步看,学生的身心发展和教学效果也会受到间接影响。如何解决和平衡工作和家庭之间的冲突,达到工作和家庭之间的平衡发展,对我国实现社会的和谐发展具有重要意义,因此,探讨我国高校教师“工作—家庭”的平衡问题就显得非常重要且紧迫。 首先,本文对“工作—家庭”平衡的国内外研究现状进行系统的分析,并在学习劳动经济学理论、福利经济学相关理论和人本主义管理理论的基础上,结合我国特殊的社会文化和组织特点,为后文的指标构建提供理论支撑。 其次,本文阐述了我国高校教师感受到的“工作—家庭”冲突现状,支持感现状和幸福感现状,并以秦皇岛市和天津市部分高校教师为研究对象,通过发放调查问卷对其工作家庭的平衡现状调查,详细分析了我国高校教师感受到的各方面现状出现的原因。 再次,在对高校教师“工作—家庭”平衡描述性分析的基础上,通过层次分析法确定“工作—家庭”平衡测量指标相对权重,并对高校教师工作和家庭平衡情况进行测量,运用方差分析找到分类自变量对工作和家庭之间平衡产生的特殊影响,通过测量结果讨论为后文对策建议指明方向。 最后,本文在系统调查分析的基础上,分别从社会、组织和家庭的角度提出对策建议,并建立政府、社会、组织和家庭的四方平衡支持体系,为平衡“工作—家庭”冲突、构建和谐社会提供帮助。
[Abstract]:Work and family, for ordinary workers, are not only the two areas of their time and energy, but also the core areas of life which have an important impact on their development. The balance between the two will not only have an important impact on the physical and mental health of the people, but also to the workers, work and family areas. As a part of the laborers, college teachers bear the responsibility of teaching and educating people. Their "work family" balance not only affects their own quality of life, but also affects their physical and mental health. Further, the students' physical and mental development and teaching effect will also be influenced indirectly. How to solve and balance work and family The conflict between the work and the family is of great significance to the harmonious development of our society. Therefore, it is very important and urgent to discuss the balance problem of the "work family" of the university teachers in our country.
First, this paper makes a systematic analysis of the current research status of "work family" balance at home and abroad. On the basis of learning labor economics theory, related theory of welfare economics and humanism management theory, combining the special social culture and organizational characteristics of our country, it provides theoretical support for the construction of the latter.
Secondly, this paper expounds the current situation of "work family" conflict felt by the university teachers in China, supports the status quo and the status of happiness, and takes the teachers in Qinhuangdao and Tianjin as the research object, investigates the balance status of their working families by issuing questionnaires, and analyzes in detail the parties felt by our university teachers. The cause of the present situation.
Thirdly, on the basis of the descriptive analysis of the "work family" balance of the university teachers, the relative weight of the "work family" balance measurement index is determined by the analytic hierarchy process (AHP), and the work and family balance of the university teachers are measured, and the variance analysis is used to find the special effect of the classification independent variables on the balance between work and family. Through discussion of the measurement results, the paper points out the direction for future countermeasures and suggestions.
Finally, on the basis of the system investigation and analysis, this paper puts forward the countermeasures and suggestions from the angle of society, organization and family, and establishes a balanced support system of the government, society, organization and family, which can help to balance the conflict between work and family and build a harmonious society.
