基于胜任力模型的高校辅导员专业化建设研究

【摘要】：当前我国各级各类高校的辅导员大约有十万人,由于辅导员工作在高校育人的第一线,对于高校人才培养的重要性日益凸显,高校的管理者普遍对辅导员队伍建设给予了高度重视,高校辅导员队伍专业化的发展已成为研究热点。论文以当代管理理论中比较盛行的胜任力理论作为理论支点,通过探究我国高校辅导员制度的产生与发展,工作内容的变迁进一步揭示了辅导员工作的实质。结合胜任力模型理论以及文献资料建立了八个维度45项胜任力因素的高校辅导员胜任力模型。论文根据胜任力模型中的胜任力因素,通过调查问卷调查了当前高校辅导员胜任力现状以及影响辅导员胜任力的因素。调查显示影响辅导员胜任力因素中有辅导员队伍结构不合理、整体素质不高外,更为重要的是高校对辅导员管理制度的滞后。论文研究了辅导员专业化建设的相关问题,认为专业化建设应当包括两个方面的内容,一是进行学科培养,可以在有条件的高校设置研究生层次的辅导员专业或者是学生发展指导专业。二是要有专业的保障制度,高校要在辅导员入职招聘制度、职后培训制度、考核评价制度以及激励制度上进行改革和创新,给予辅导员队伍专业化建设和发展以有效的制度保障,这样辅导员队伍专业化建设才能使真正的落实到实处,才能建设一支高素质的辅导员队伍,才能为我国的高校培养人才做出应有的贡献。
[Abstract]:At present, there are about 100,000 counselors in colleges and universities at all levels in our country. As counselors work on the front line of educating people in colleges and universities, the importance of training talents in colleges and universities is becoming increasingly prominent. The administrators of colleges and universities generally attach great importance to the construction of counselors, and the professional development of counselors in colleges and universities has become a research hotspot. This paper takes competence theory, which is popular in the contemporary management theory, as the theoretical fulcrum. By exploring the emergence and development of the counselors' system in colleges and universities in China, the change of the work content further reveals the essence of the counselors' work. Based on competency model theory and literature, a competency model of college counselors with 45 competency factors in eight dimensions was established. According to the competency factors in the competency model, this paper investigated the current situation of college counselors' competence and the factors influencing the counselors' competence. The investigation shows that among the factors affecting counselors' competence, the counselors' team structure is unreasonable and the overall quality is not high. What is more important is the lagging behind of the counselors' management system in colleges and universities. The thesis studies the related problems of the professional construction of counselors, and thinks that the specialization construction should include two aspects, one is to train the discipline, You can set up graduate-level counselors or student development guidance majors in qualified universities. Second, there should be a professional security system. Colleges and universities should reform and innovate in the recruitment system for counselors, the post-service training system, the evaluation system and the incentive system. In order to give effective system guarantee to the professional construction and development of counselors, only in this way can the professional construction of counselors really be put into practice and a contingent of counselors with high quality be built. Only then can we make due contribution to the cultivation of talents in colleges and universities in our country.
