基于OCQ模型的高校组织文化测评与诊断

【摘要】:进入2l世纪后,中国高校进入了全面发展的新阶段。全球化浪潮下的高等教育竞争已是摆在中国大学面前无法回避的问题,迅速提高中国大学的管理水平已是一项刻不容缓的工作。越来越多的专家和学者认识到,传统的高校行政管理体制存在着越来越多的弊端。只有实行文化管理,从内在的角度激发员工的工作热情,才能保证组织的长期发展。组织文化建设是大学提高管理水平的必由之路,组织文化建设是构建和谐校园的有效手段。探讨高校组织文化的建设,对于提高高校的管理水平,提高高校的办学水准,为社会输送合格的人才,有着现实意义和理论价值。本文以组织文化、高校组织文化、组织文化测评的相关理论为基础,目的在于从一个新的角度——组织文化测评,来研究高校的组织文化建设的路径,并对A高校做一个实证研究。在对测量结果进行分析的基础上,有针对性地提出高校组织文化的提升途径,为高校的组织文化建设研究提供一个新的方法和思路。 文章首先通过大量的文献回顾,概述了以往关于组织文化、高校组织文化以及组织文化测评等方面的研究成果,阐述了组织文化的内涵,从多个组织文化视角对组织文化测评的方法和现状做了综述,为实证研究和对策分析提供基石。 在介绍和比较各种测量方法之后,选择对丹尼森的OCQ量表中的子维度进行两次科学地修订,并在对OCQ量表项目问题删减的基础上进行调整,使之更符合本文所研究的测量对象的具体情况。 然后以规范的量表维度为依据设计调查问卷,对A高校做了一个组织文化测量的实证。实证统计工作使用的是SPSS17.0软件,并对实证的结果用相关的统计方法进行了讨论和分析。在实证分析的基础上,根据调查分析和统计的结果,,本文得出A高校均值得分最高的因子,并针对各因子的均值得分,提出了提升高校组织文化建设的几条路径:保证共同目标愿景的实现;稳定现有的核心价值观和团队意识;进一步强化能力意识;再塑服务意识和参与意识;重视和培养创新意识。
[Abstract]:After entering the 21 st century, Chinese colleges and universities have entered a new stage of all-round development. The competition of higher education under the tide of globalization is an unavoidable problem in front of Chinese universities, and it is an urgent task to improve the management level of Chinese universities rapidly. More and more experts and scholars realize that there are more and more disadvantages in the traditional university administration system. The long-term development of the organization can only be ensured by carrying out cultural management and stimulating the enthusiasm of the staff from an intrinsic angle. The construction of organizational culture is the only way for universities to improve their management level, and the construction of organizational culture is an effective means to construct harmonious campus. It is of practical significance and theoretical value to probe into the construction of organizational culture in colleges and universities to improve the management level of colleges and universities, to raise the level of running schools in colleges and universities, and to transport qualified talents for the society. Based on the relevant theories of organizational culture, organizational culture in colleges and universities, the purpose of this paper is to study the path of organizational culture construction in colleges and universities from a new perspective-organizational culture evaluation. And do an empirical study on A university. Based on the analysis of the measurement results, this paper puts forward a new way to promote the organizational culture in colleges and universities, which provides a new method and train of thought for the study of the organizational culture construction in colleges and universities. First of all, by reviewing a large number of documents, this paper summarizes the previous research results on organizational culture, organizational culture in colleges and universities, and the evaluation of organizational culture, and expounds the connotation of organizational culture. This paper summarizes the methods and present situation of organizational culture evaluation from several perspectives of organizational culture, which provides the foundation for empirical research and countermeasure analysis. After introducing and comparing various measurement methods, the subdimensions of Denison's OCQ scale are scientifically revised twice and adjusted on the basis of deleting the items of the OCQ scale. To make it more in line with the specific situation of the object of measurement studied in this paper. Then, based on the standard scale dimension, the questionnaire is designed to measure the organizational culture of A university. SPSS17.0 software is used in the empirical statistical work, and the empirical results are discussed and analyzed with the relevant statistical methods. On the basis of empirical analysis, according to the results of investigation and statistics, this paper draws the highest average score factor of A university, and according to the average score of each factor, Several ways to promote the construction of organizational culture in colleges and universities are put forward: to ensure the realization of the common goal and vision; To stabilize the existing core values and team consciousness; to further strengthen the ability consciousness; to remodel the service awareness and participation consciousness; to attach importance to and cultivate innovative consciousness.
