特级教师专业领导力的发挥现状调查研究

【摘要】：教师专业领导力的发展是教师专业发展的必然要求,教育的改革与发展,有赖于教师专业化的发展,又促进教师专业化的发展。特级教师是教师群体的中坚力量,他们的状态与发展在很大程度上能够影响着整个教师群体的质量。如何实现特级教师专业领导力的提升,进而对普通教师产生更大的影响力是非常值得我们研究的。特级教师专业领导力实际上是特级教师在学校群体活动中的影响力。特级教师通过自身所具有的专业性要素如专业知识、教学、教研能力、专业指导能力等和非专业性要素如特级教师本身的人格魅力、团队凝聚力等,形成的对其他教师、学校和区域教育以及整个专业领域的综合影响力。特级教师专业领导力更强调的是专业上的分享、合作、示范与引领等。教师专业领导力是充分发掘教师自身潜在资源、最大程度上提高教师的积极性、主动性以及创造性进而提升教育教学质量。笔者以江西省特级教师作为研究样本,通过问卷调查法和访谈法从人格感召力、教学引领力、教研引导力、团队凝聚力、专业指导力(对青年教师专业发展的指引)、学习成长力(自我提高力)六大方面对特级教师专业领导力发挥现状进行分析。特级教师专业领导力发展总体上较好,但是有部分特级教师的部分方面没有达到理想的状态。其发展受到多方面因素的影响,主要影响因素有教育管理部门重评轻管,特级教师专业领导力发展缺乏政策引领;专业领导力的发挥缺乏支持性文化环境;特级教师个人因素的影响。针对以上影响因素进而提出了出台特级教师管理办法,建议相关部门出台特级教师管理办法,予以政策的规范与引导;营造教师专业领导力发展的良好文化环境;提高个人素质,鉴定信念、追求卓越等建议。
[Abstract]:The development of teachers' professional leadership is the inevitable requirement of teachers' professional development. How to achieve the professional leadership of special teachers. In fact, the professional leadership of the special teachers is the influence of the special teachers in the school group activities. Teaching, teaching and research ability, professional guidance ability and non-professional elements such as special teachers' own personality charm, team cohesion and so on, formed to other teachers. School and regional education as well as the overall impact of the professional field. Professional leadership of special teachers more emphasis on professional sharing, cooperation. Teachers' professional leadership is to fully explore the potential resources of teachers and to maximize the enthusiasm of teachers. Initiative and creativity to improve the quality of education and teaching. The author of Jiangxi Province teachers as a research sample, through questionnaires and interviews from personality appeal, teaching leadership, teaching and research guidance. Team cohesion, professional guidance (a guide to the professional development of young teachers). The six aspects of learning growth ability (self-improvement ability) analyze the current situation of professional leadership of special teachers. The development of professional leadership of special teachers is good in general. However, some of the special teachers have not reached the ideal state in some aspects. Their development is affected by many factors, the main influencing factors are the education management departments pay more attention to the evaluation than the management. The special teachers' professional leadership development lacks the policy guidance; Lack of supportive cultural environment for the development of professional leadership; According to the above influencing factors, the author puts forward the management methods of special teachers, and suggests that the relevant departments should issue special teacher management measures to regulate and guide the policies; Create a good cultural environment for teachers' professional leadership development; Improve personal quality, identify beliefs, pursue excellence and other suggestions.
